영문 초록

This study aims to understand the relations between the core competencies and organizational performance by examining in which ways the core competencies of hospital nurses affect organizational commitment and self-efficacy. Analyzing the survey data based on 459 questionnaires distributed to the hospital nurses of the C national university hospital in the Jeonbuk Province, the study demonstrates that the core competencies of hospital nurses were positively related with organizational commitment and self-efficacy. The analysis also shows that there are moderating effects of job autonomy on the relationship between core competencies and self-efficacy, whereas the moderating effect of job autonomy on the relationship between core competencies and organizational commitment, including affective commitment, continuance commitment and normative commitment, was not proved. In addition, the study discusses what kind of core competencies of hospital nurses are needed in order to improve organizational performance, and suggests that nurses as a professional group should have a greater discretion to conduct their job more effectively.
