대학통합을 겪은 행정직원의 정서 경험에 대한 현상학적 연구

국문 초록

본 연구는 대학통합을 겪은 행정직원을 대상으로 조직 적응 과정에서 경험한 정서 내용을 살펴보고 이를 지원할 방안을 살펴보고자 하였다. 이를 위해 통합을 추진한 2개 대학 중 비교적 규모가 작은 대학의 행정직원 6명을 대상으로 심층 면담을 진행하고, Giorgi의 현상학적 연구 방법을 토대로 연구 참여자들이 체험한 정서 경험에 대한 공통적 특성을 도출하였다. 연구 결과, 향후 학령인구 감소와 대학의 경쟁력 강화를 위해 계속 추진될 대학통합의 과정에서 대학 행정의 전반을 담당하는 행정직원은 조직변화를 깊게 경험하고 있었다. 특히 비교적 규모가 작은 대학의 행정직원이 대학통합을 겪으면서 통합에 대한 기대와 우려, 기대와 다른 통합대학의 조직환경, 소수로서 느끼는 심리·정서적 위축 및 상실, 생존을 위한 조직 적응 등의 현상이 관측되었다. 결과를 토대로 대학통합 과정에서 물리적·외향적 기준의 통합이 아니라, 인간의 존엄성을 바탕으로 완전한 화학적 통합을 성공적으로 추진하기 위한 향후 과제와 방안 등을 논의하였다.

영문 초록

This study aimed to examine the emotional experiences of administrative staff who underwent university mergers and to explore ways to support them during the organizational adaptation process. In-depth interviews were conducted with six administrative staff members from one of the two universities involved in the merger, which was relatively smaller in size. Using Giorgi's phenomenological research method, the study identified common themes in the participants’emotional experiences The results showed that administrative staff, who managed the overall administration of universities, were profoundly affected by the organizational changes during the merger process an ongoing strategy to enhance university competitiveness and address the declining school-age population. Specifically, staff from the smaller university experienced mixed emotions, including both expectations and concerns about the merger. They encountered an organizational environment that differed from their initial expectations, leading to feelings of psychological and emotional contraction, and a sense of loss as a minority group. Furthermore, they engaged in a process of organizational adaptation for survival. Based on the results, the study discussed future tasks and strategies to facilitate a complete integration during university mergers, emphasizing the importance of human dignity over mere physical or external integration.
