국문 초록

본 연구의 목적은 중학교 교사가 지각한 직무자원과 셀프리더십 간의 관계에서 기본심리욕구 만족 및 하위요인인 자율성 만족, 유능성 만족, 관계성 만족의 매개효과를 알아보는 것이다. 이를 위하여 부산광역시교육청 소속 16개 중학교 교사 301명을 대상으로 직무자원, 셀프리더십, 기본심리욕구 만족 검사를 실시하였다. 변인 간의 관계를 알아보기 위해 상관분석을실시하였고, 기본심리욕구 만족 및 하위요인의 매개효과를 검증하기 위해 위계적 회귀분석을실시하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 중학교 교사가 지각한 직무자원,기본심리욕구 만족, 기본심리욕구 만족의 각 하위요인, 셀프리더십 간에는 상관이 있다. 둘째,중학교 교사가 지각한 직무자원과 셀프리더십 간의 관계에서 기본심리욕구 만족은 부분매개효과가 있다. 셋째, 중학교 교사가 지각한 직무자원과 셀프리더십 간의 관계에서 자율성 만족,유능성 만족, 관계성 만족은 부분매개효과가 있다. 본 연구 결과는 교육공동체의 정서적, 물질적 직무자원 구축으로 중학교 교사의 기본심리욕구 만족도를 높여줌으로써 학교현장에서교사 셀프리더십을 향상시킬 수 있음을 시사한다.

영문 초록

The purpose of this study is to investigate the mediating effect of autonomy satisfaction, competence satisfaction, relatedness satisfaction, which are the sub-factors of basic psychological need satisfaction and basic psychological need satisfaction, in the relationship between job resources and self-leadership perceived by middle school teachers. To this end, job resource, self-leadership, and basic psychological need satisfaction tests were conducted for 301 teachers of 16 middle schools in the Busan Metropolitan City Office of Education. Correlation analysis was conducted to find out the relationship between variables, and hierarchical regression analysis was conducted to verify the mediating effect of satisfaction of basic psychological need and the sub-factors. The results of this study are summarized as follows. First, there is a correlation among job resources, satisfaction of basic psychological need, each sub-factor of satisfaction of basic psychological need, and self-leadership perceived by middle school teachers. Second, in the relationship between job resources and self-leadership perceived by middle school teachers, satisfaction of basic psychological need has a partial mediating effect. Third, in the relationship between job resources and self-leadership perceived by middle school teachers, satisfaction of autonomy, satisfaction of competence, and satisfaction of relationship have partial mediating effects. These results suggest that teachers' self-leadership can be improved in the school field by increasing the satisfaction of middle school teachers' basic psychological need by building job resources for middle school teachers.
