학교 맥락 관점에서 바라본 행정직원 경험의 이해

국문 초록

본 연구는 서울 A 고등학교 행정직원들의 경험을 네 가지 문맥적 요인-상황적, 전문적, 물리적, 외부적 맥락-을 통해 총체적으로 이해한 질적 사례연구이다. 학교 위치 등 상황적 맥락과 상급 기관의 업무적 지원 등의 외부적 맥락의 불만 요인들은 전문적 맥락과의 관계 속에서 상쇄되는 경향을 보인 반면, 협의적 소통문화 등 학교를 운영하는 행위와 관련된 전문적 맥락은 구성원들이 원만한 관계 속에서 심리적 안정을 가지고 근무하게 하는 요인이 된다. 예산·시설·인적 자원 등의 물리적 맥락은 행정직원들의 업무와 직접적으로 관련되는 요인으로 그들의 경험에 가장 큰 영향을 미치고 있다. 행정직원들의 경험에 대한 이해를 바탕으로 그들이 긍정적 경험을 할 수 있도록 다음과 같이 제언한다. 첫째, 행정직원들이 학교 내 다양한 소통 구조에 적극 참여할 수 있도록 해야 한다. 둘째, 이들이 공통적으로 어려움을 호소하는 업무에 대해서는 상급 기관으로 이관 또는 전문적 지원이 이루어져야 한다. 셋째, 다양한 학교 현장 사례를 다룰 수 있는 전문성을 키우기 위해 업무적 협의가 가능한 학교 밖 네트워크 형성이 제도화 되어야 한다.

영문 초록

This study is a qualitative case study that comprehensively understands the experiences of administrative staffs at A high school through four dimensions: situated, professional, material, and external context. While complaints in situational context such as school location and external context such as work support from higher institutions tended to be offset in relation to professional collusion, professional context related to school management such as consultative communication culture is a factor that allows members to work with psychological stability in warm relationships. The material context such as budget, facilities, and human resources is a factor directly related to the work of administrative employees and has the greatest impact on their experiences. Based on the understanding of the experiences of administrative staffs, the followings are suggested to enhance administrative staffs’ experience. First, administrative staffs should be able to actively participate in various communication structures in the school. Second, for tasks in which they commonly complain of difficulties, the transfer to higher institutions or professional supports should be provided. Third, in order to develop expertise to handle various school field cases, the formation of out-of-school networks that can be consulted on business should be institutionalized.
