국문 초록

이 연구는 재직 여성의 고용유지 및 경력개발 장벽을 규명하고, 이 장벽을 완화할 수 있는 실천적 방안을 제언하는 것을 목적으로 한다. 이를 달성하기 위하여 재직 여성을 대상으로 면접조사를 실시하고 질적 자료를 분석하여 여성의 고용유지 및 경력개발 장벽을 도출하였다. 이에 기초하여 여성의 고용유지 및 경력개발을 촉진하기 위한 지원 방안을 제시한 결과 다음과 같다. 우선 교육훈련 측면에서 경제활동의 주체로서 여성의 중요성 인식 개선, 직장 내 관계형성능력과 협업능력의 제고 (특히 일 중심의 긍정적 관계형성능력), 직장 내 갈등 관계 해결 및 회복탄력성 제고 관련 지원이 필요한 것으로 나타났다. 다음으로 경력개발 측면에서 보면 여성의 고용유지를 위한 지원이 일회성에 머물거나 경력단절과 같은 특정 시점에 집중되기보다 전체 경력생애에 걸쳐 단계별로 제공되어야 할 것이다. 이 연구에서는 직업 진입기, 경력형성기, 경력향상기, 경력재진입기 등으로 단계를 구분하여 맞춤형 지원을 제안하였다.

영문 초록

This study aims to find out barriers to employment retention and career development for incumbent women, and to suggest practical measures to alleviate these barriers. In order to achieve this, group interviews were conducted on incumbent female workers and qualitative data were analyzed to derive barriers to women's employment retention and career development. A support plan was proposed to promote women's employment retention and career development based on this. On the one hand, these support programs were needed in terms of education and training: the awareness of the importance of women as the main agents of economic activity, relationship-forming ability and collaboration skills in the workplace, resolving conflicts in the workplace and improving resilience. On the other hand, career development services throughout the life are required in terms of career development. In this study, customized supports were suggested by dividing the stages into career entry phase, career formation phase, career improvement phase, and career re-entry phase.
