대졸 신입사원의 교육 및 훈련이 성과에 미치는 영향

국문 초록

본 연구의 목적은 대졸 신입사원의 교육이 성과에 미치는 영향을 파악하며, 학습전이와 자아존중감의 매개효과를 검증하는 것이다. 이를 위해 본 연구는 한국고용정보원에서 실시한 대졸자이동경로조사(GOMS) 자료를 활용하여 분석을 실시하였다. 가장 최근에 조사 실시 및 자료 정리가 완료된 2018년 대졸자 직업이동 경로조사 자료인 ‘2017 GOMS DATA’(대졸자직업이동경로조사)를 활용하여 2022년 2월부터 4월까지 진행하였으며, 자료 분석은 SPSS21.0, AMOS22.0, PROCESS macro 프로그램을 활용하였다. 연구의 결과는 다음과 같다. 먼저 교육 및 훈련이 학습전이에 미치는 영향은 통계적으로 유의했다. 즉, 정(+)적인 결과를 보였으며, 학습전이가 자아존중감에 미치는 영향도 유의한 정(+)적인 결과를 나타내었다. 또한 자아존중감이 업무성과에 미치는 영향의 경우에도 정(+)적인 영향을 주는 것으로 유의하게 나타났다. 반면에 학습전이와 업무성과는 부(-)적인 관계를 보였으며, 교육 및 훈련과 자아존중감의 관계는 유의하지 않은 결과를 보였다. 마지막으로 PROCESS macro를 활용한 분석을 통해 교육 및 훈련과 업무성과 사이에 학습전이와 업무성과를 통한 매개효과가 존재함을 확인하였다. 이를 통해 대졸 신입사원의 업무성과를 높이기 위해서는 초기경력자의 교육 및 훈련이 선행되어야 할 것이며, 자아존중감을 높이기 위한 구체적인 프로그램 개발이 필요함을 제언하였다.

영문 초록

This This study aims to identify the influence of education and training for college graduates, who are early-career employees, and verify the mediating effect of learning transfer and self-esteem. For this, an analysis was conducted by utilizing Graduate Occupational Mobility Survey (GOMS) by Korea Employment Information Service. A research was performed from February 2021 to April 2021 using “2017 GOMS DATA,” which is the data organized most recently regarding the graduate occupational mobility in 2018. The data analysis was conducted with the use of SPSS21.0, AMOS22.0, and PROCESS macro. The findings are as follows. The influence of education and training on learning transfer was significantly positive, and the influence of learning transfer on self-esteem was significantly positive as well. In addition, it was found that self-esteem had a significantly positive influence on work performance. On the other hand, the relation between learning transfer and work performance was negative, and the relation between education and training and self-esteem was not significant. Lastly, the analysis using PROCESS macro showed that there was a mediating effect of learning transfer and self-esteem during the education and training, which leads to increasing work performance. Based on this, it was suggested that education and training for early-career employees should be preceded and development of specific programs to raise their self-esteem is necessary in order to enhance their work performance.
