사람중심조직으로의 변화 과정에 관한 연구

국문 초록

본 연구의 목적은 사람중심조직의 변화 과정을 간주관적으로 제시하는 것이다. 본 연구는 사람중심실천을 적용하고 있는 장애인복지관의 조직적 변화를 탐색하였다. 이를 위해 사람중심계획을 도입하여 실천하고 있는 전국의 주요 장애인복지관 세 곳에 속한 실무자, 중간관리자 그리고 관장 등 10명의 연구 참여자를 각각 심층 인터뷰하였다. 사람중심실천을 도입하는 과정 중에 겪은 이들의 체험이 포괄하고 있는 조직의 변화 과정에 대한 사실적 측면에 대해, Colaizzi의 분석방법에 따라 현상학적 기술을 시도하였다. 이를 통해 사람중심조직으로 나아가는 동안에 조직 차원에서 경험한 의미 있는 변화를 도출하여, 사람중심실천이 안착해가는 과정과 앞으로 사람중심실천을 위한 변화 등을 열 가지로 범주화시켰다. 본 연구는 사람중심조직으로의 변화가 담고 있는 구체적 의미, 조직 구성원들의 역동 그리고 정책적 변화 방향을 제시하고자 하였다.

영문 초록

The purpose of this study is to present the process of change in a person-centered organization in an interpersonal perspective. This study explored the organizational changes of rehabilitation welfare centers for the disabled that apply person-centered practices. To this end, in-depth interviews were conducted with 10 research participants, including practitioners, middle managers, and directors, who belong to three major rehabilitation welfare centers for the disabled across the country that have introduced and are implementing the person-centered planning. The phenomenological description was attempted according to Colaizzi s analysis method for the factual aspect of the organizational change process encompassed by the experiencing of those experienced during the process of introducing person-centered practice. Through this, meaningful changes experienced at the organizational level while moving towards a person-centered organization were derived, and the process of establishing person-centered practice and changes for future person-centered practice were categorized into ten categories. This study tried to suggest the specific meaning of the change to a person-centered organization, the dynamics of the members of the organization, and the direction of policy change.
