보육교사의 심리적 안녕감과 직무만족도의 관계에서 교사 자기분화의 매개효과

국문 초록

본 연구는 영유아 보육의 중심에 있는 보육교사의 직무 만족에 연관된 여러 변인 중에서 보육교사의 심리적 안녕감이 직무만족에 미치는 영향을 살펴보고 교사의 자기분화 변인의 매개효과를 분석하여 보육교사의 직무만족도 향상을 위한 개입 방안을 알아보는 데 그 목적이 있다. 이를 위해 7개 유형의 어린이집 중에서 상대적으로 교사의 직무만족도와 부모의 이용만족도가 낮은 것으로 나타나는 경기 북부지역 G시와 P시 소재 민간 및 가정어린이집 보육교사 250명을 대상으로 비대면 설문조사를 실시하였고 250명 중 분석에 부적절한 응답을 한 29명의 설문을 제외하고 221명의 자료를 최종 분석하였다. 이에 내적합치도 계수의 산출을 통해 사용된 척도의 신뢰도를 확인하였고, 각 변인 간의 관계 및 상대적 영향력을 증명하기 위하여 Pearson의 적률상관분석과 중다회귀분석을 실시하였고, 자기분화의 매개효과는 3단계 매개회귀분석을 실시한 후 부트스트래핑 검증과 구조방정식모형을 통해 분석하였다. 결과는 다음과 같다. 첫째, 보육교사의 심리적 안녕감과 자기분화 및 직무만족도는 정적인 상관관계가 있는 것으로 나타났다. 둘째, 보육교사의 심리적 안녕감과 자기분화가 직무만족도에 유의미하게 영향을 미치는 것으로 나타났다. 셋째, 보육교사의 심리적 안녕감과 직무만족도의 관계에서 교사의 자기분화는 부분적인 매개효과를 가지는 것으로 분석되었다. 본 연구결과는 보육교사의 심리적 안녕감과 교사의 자기분화를 지원하는 다양한 차원에서의 직무만족도를 높이는 노력이 요구됨을 시사한다.

영문 초록

This study examines the effect of childcare teachers psychological well-being on job satisfaction among various variables related to job satisfaction of childcare teachers at the center of childcare, and analyzes the mediating effects of self-differentiation variables of teachers to determine job satisfaction of childcare teachers. The purpose is to find out how to intervene for improvement. The purpose of this study is to find out the intervention plan to improve the job satisfaction of childcare teachers by analyzing the To this end, a non-face-to-face survey was conducted on 250 private and home daycare teachers in G and P cities in northern Gyeonggi Province, which showed relatively low teacher job satisfaction and parental satisfaction among the 7 types of daycare centers. Of the 250 people, the data of 221 people were finally analyzed, excluding the 29 people who gave inappropriate responses to the analysis. Therefore, the reliability of the scale used was confirmed through the calculation of the internal fit coefficient, and Pearson s moment correlation analysis and multiple regression analysis were performed to prove the relationship and relative influence between each variable. After mediated regression analysis, it was analyzed through bootstrapping verification and structural equation model. The result is as follows. First, it was found that there was a positive correlation between the psychological well-being of childcare teachers, self-differentiation, and job satisfaction. Second, it was found that the psychological well-being and self-differentiation of childcare teachers significantly affected job satisfaction. Third, it was analyzed that teachers self-differentiation had a partial mediating effect in the relationship between childcare teachers psychological well-being and job satisfaction. The results of this study suggest that efforts are required to increase the psychological well-being of childcare teachers and job satisfaction in various dimensions that support teachers self-differentiation.
