혁신학교의 공동체 문화 형성과정에서 나타난 교사의 행위주체성 탐구

국문 초록

본 연구는 혁신학교에서 공동체 문화의 토대를 구축해나가는 과정에서 교사의 행위주체성은 어떻게 발현되고 발휘되는지에 초점을 두고 이해하고자 하였다. 이에 혁신학교의 공동체 문화 형성에 주체적으로 참여한 경험을 가진 부산, 경기, 인천, 서울 지역의 초․중등교사 16명을 대상으로 초점집단면담(Focus Group Interview)을 실시하여 학교혁신을 위한 공동체 문화 형성과정에서 교사의 행위주체성이 어떻게 나타나는지 살펴보았다. 수집된 자료는 귀납적 나선형 질적 자료 분석 과정을 통해 다음과 같은 결과를 도출하였다. 첫째, 전문적 교사학습공동체로 행위주체성을 열기, 둘째, 존중과 공감의 경험으로 행위주체성 세우기, 셋째, 소통과 기다림으로 되찾은 교사 정체성에서 행위주체성에 힘 얻기, 넷째, 교육의 본질을 지키는 리더의 모습에서 행위주체성에 힘을 얻기로 나타났다. 이러한 결과를 중심으로 교사 행위주체성의 관점에 기반한 공동체적 학교문화 형성과정의 특징이 일선 학교의 공동체 문화 형성에 주는 시사점을 논의함으로써 학교 변화의 주체로서 교사의 행위주체성의 실현을 위한 실제적인 정보를 제공한 점에서 의의를 찾을 수 있다.

영문 초록

This study focused on understanding how teacher agency is emerged and expressed in the process of building the foundation of community culture in innovative schools. Accordingly, a Focus Group Interview was conducted with 16 elementary and secondary teachers in Busan, Gyeonggi, Incheon, and Seoul, who had the experience of actively participating in the formation of a community culture of innovative schools. Based on this, it was examined how the agency of teachers appeared in the process of forming a community culture for school innovation. As a result of repeated reading and analysis of FGI data by researchers, the following four categories could be derived. First, opening agency through professional learning community, second, establishing agency through experiences of respect and empathy, third, gaining strength in agency from teacher’s identity recovered through communication and waiting, fourth, gaining strength in agency from leaders who keeps the essence of education. Focusing on these results, we discuss the implications of the process of forming community school culture based on the perspective of teacher agency and provide a practical information for realizing teacher agency as subject of school change.
