국문 초록

연구목적: 본 연구는 Freire의 관점을 중심으로 보육교사가 경험한 어린이집 조직문화를 탐구하는데 목적이 있다. 연구방법: 2019년 가을 약 2개월 동안, 어린이집 경력이 있고 조직문화에 대한 관심이나 문제의식이 있는 7인의 교사를 대상으로 면담을 하였다. 자료분석은 면담전사 자료를 주제별로 코딩하고, 범주화하는 작업을 거쳤으며, 범주화된 자료를 반복적으로 읽으며 최종 주제를 도출하고 의미를 해석하였다. 연구결과: 보육교사들은 억압과 자율이 공존하는 어린이집 조직문화에서 침묵과 저항의 순간을 오가며 그 속에서의 삶을 살아가고 살아내고 있었다. 동시에 교사들은 과거의 경험을 현재에 반영하고 자신의 삶 속에서 스스로 노력하면서, 어린이집 조직문화 안에서 능동적인 주체로 되어가고자 하는 시도를 하고 있었다. 논의 및 결론: 억압과 길들임으로 고착되어가는 어린이집 침묵문화를 변화시키기 위해, 보육교사 스스로가 비판적 사고와 성찰을 통해 목소리를 낼 수 있는 주체적 삶의 가능성에 대해 논의하였다. 또한 참여하는 주체들이 함께 연대하며 함께 바꿔나가는 공동체로서 어린이집 조직문화가 나아가야 할 방향에 대한 시사점을 제공하였다.

영문 초록

Purpose: This study aims to explore how teachers experience organizational cultures of childcare centers through interviews, focusing on Freire’s view. Method: For two months in the fall of 2019, interviews were conducted with 7 teachers with experiences in childcare centers and concerns about their organizational cultures. Data analysis was conducted by coding and categorizing interview transcripts, by reading the categorized data repeatedly, and then by deriving the final themes and interpreting the meaning. Results: Teachers lived in the organizational culture of daycare centers where oppression and autonomy coexisted, with the moments of silence and resistance. They also tried to become active agents in the organizational culture of daycare centers, reflecting their past experiences into the present lives. Conclusion: We discussed the possibility of subjective life in which the childcare teacher can make a voice through critical thinking and reflection, in order to change the silent culture of daycare centers, which are settled by oppression and domestication. This study provided implications for the direction of the organizational culture of daycare centers, as a community in which the agents can solidify and change together.
