보육교사의 직무만족도와 관련 변인들에 대한 관계 구조분석

국문 초록

본 연구는 보육교사를 대상으로 직무만족도에 영향을 미칠 수 있는 원장의 감성적 리더십, 교사 팔로워십, 교사 효능감, 조직몰입에 대한 입체적 검사를 실시하여 변인들 간의 직접 효과를 살펴보는 동시에 변인들 간의 관계구조를 분석하여 보육교사의 직무만족도에 영향을 주는 정도를 밝히는데 목적이 있다. 연구결과 첫째, 원장 감성적 리더십은 보육교사의 직무만족도에 직접적인 영향을 주지 않는 것으로 나타났고, 교사 팔로워십, 교사 효능감, 조직몰입은 보육교사의 직무만족도에 직접적인 영향을 주는 것으로 확인되었다. 둘째, 원장 감성적 리더십, 교사 팔로워십은 보육교사의 효능감에 직접적인 영향을 주는 것으로 확인되었다. 셋째, 원장 감성적 리더십, 교사 팔로워십은 보육교사의 조직몰입에 직접적인 영향을 주는 것으로 나타났다. 본 연구의 결과를 통해 원장 감성적 리더십, 교사 팔로워십, 교사 효능감, 조직몰입의 향상이 보육교사의 직무만족도를 상승시킬 수 있는 방안의 일부가 될 수 있음이 밝혀졌다. 또한, 구조방정식 모델링을 통해 변인 간의 관계 구조를 종합적으로 분석함으로써, 보육교사의 직무만족도를 포괄적으로 이해하고자 한 점에서 그 의의를 찾을 수 있다.

영문 초록

This structural study examined the extent to which emotional leadership, followership, a sense of efficacy, and organizational commitment influence the job satisfaction of childcare teachers. It also investigated the direct effects among these variables and identified the teachers’ degree of job satisfaction by analyzing the relationship structure between variables. This research involved 894 childcare teachers; it was carried out over 3 weeks, from Feb 5, 2018 to Feb 28, 2018. A “fit” of measurement model and a structural regression model were evaluated using a Chi-Square(χ2), standardized Chi-Square (NC: Normed Chi-Square), RMSEA (root mean square error of approximation) of Steiger-Lind’s 90% confidence interval, TLI (Tucker-Lewis Index), a relative fit index, CFI (Comparative Fit Index), and an SRMR (Standardized Root Mean Square Residual. The statistical significance of the parameter was verified at a .05 significance level. First, the research findings showed that emotional leadership does not have a direct effect on the job satisfaction of childcare teachers. Followership, a sense of efficacy, and organizational commitment do have a direct effect on the job satisfaction of childcare teachers. Second, this study verified that the emotional leadership and followership of childcare teachers had direct effect on their sense of efficacy. Third, it found that the emotional leadership and followership of childcare teachers had a direct effect on their organizational commitment. The results of this study have shown that improvements in emotional leadership, followership, a sense of efficacy, and organizational commitment can improve the job satisfaction of childcare teachers. It also makes a significant contribution to the literature by comprehensively analyzing the relationship structure between variables through structural equation modeling in order to gain an inclusive understanding of the job satisfaction of childcare teachers.
