국문 초록

본 연구에서는 유아교사를 대상으로 협동적 조직문화, 유아교사의 임파워먼트 및 직무만족도 간의 구조적 인과관계를 구조방정식 모형(SEM) 분석을 통하여 살펴보았다. 이러한 연구목적을 달성하기 위해 본 연구의 대상은 부산광역시 16개구와 경상남도 5개시에 소재한 국공립 및 사립유치원, 국공립 및 법인, 민간, 직장어린이집에 재직하고 있는 유아교사 339명을 대상으로 하였다. 본 연구를 통해 도출된 결론은 다음과 같다. 첫째, 협동적 조직문화는 유아교사의 직무만족도에 직접적으로 영향을 미치는 것으로 나타났다. 둘째, 유아교사의 임파워먼트는 유아교사의 직무만족도에 직접적으로 영향을 미치는 것으로 나타났다. 셋째, 협동적 조직문화가 유아교사의 직무만족도에 영향을 미치는 경로에서 임파워먼트의 매개효과가 확인되었다. 이러한 본 연구의 결과는 직무 환경적 요인인 협동적 조직문화와 교사의 심리적 요인인 임파워먼트가 직무만족도에 밀접한 관련성이 있음을 시사한다.

영문 초록

The purpose of this study was to examine the structural cause relationships between cooperative organizational culture, the empowerment of early childhood teachers, and job satisfaction by using a structural equation model(SEM) analysis. The study raised the following research questions. The participants in this study were 339 early childhood teachers working at state-run, public and private kindergartens and state-run, corporate, public and company nurseries located in 16 ward districts of, Busan Metropolitan City and 5 cities, in Gyeongnam Province. The findings of the study were as follows. First, the job satisfaction, of early childhood teachers’ is directly influenced by cooperative organizational culture and their own empowerment, Second, the teachers’ empoeerment was found to have a mediating effect on the paths through which cooperative organizational culture influenced the job satisfaction of early childhood teachers. These findings suggest that psychological factors, such as empowerment, together with job environment-related factors such as cooperative organizational culture, have a close relationship with the job satisfaction of early childhood teachers.
