혁신학교 운영의 특징과 갈등 탐색

국문 초록

본 연구는 서울과 경기의 혁신학교 4개교를 사례 분석하여 혁신학교 운영의 특징과 그로 인한 구성원들의 갈등을 기술하고, 이로부터 교육적 시사점을 탐색한 연구이다. 연구를 위해 다양한 문서를 수집, 분석하였고, 혁신학교 관계자들과 학교운영과 갈등사례에 대하여 면담 을 수행하였다. 사례 분석한 4개 혁신학교 운영상의 공통적인 특징은 교장의 수용적 자세, 민주적인 학교 운영, 배움 중심의 수업, 자율과 협력의 생활지도, 기존 행정체계에서 벗어나는 업무분장, 학 부모 아카데미 운영 등으로 요약할 수 있다. 이러한 운영상의 특징을 드러내는 가운데, 혁신 학교 구성원들은 다양한 갈등을 경험하게 된다. 그 사례로 ‘교장의 일방적 리드와 교사들의 부동의(不同議)’, ‘최적의 업무분장에 대한 다른 생각’, ‘학생지도 방식과 내용에 대한 다른 관점’, ‘수업공개에 대한 부담’, ‘퇴근 시간 지연’, ‘학부모의 교육적 이기심’, ‘혁신학교에 대 한 오해와 왜곡’ 때문에 빚어지는 갈등을 소개하였다. 이러한 갈등 사례로부터 도출할 수 있는 교육적 시사점으로 네 가지를 제시하였다. 첫째, 학교장의 리더십 문제로, 혁신학교를 원활히 운영하기 위해서는 교사의 동의를 충분히 얻을 수 있는 민주적이고 지원적인 교장의 리더십이 필요하다. 둘째, 갈등은 교육에 대한 관점이 나 가치관의 ‘차이’에서 비롯되는데, ‘차이’는 소멸되어야 할 것이 아니라 지속적인 변화를 이끄는 동인(動因)이며 변화와 성장의 근원으로 존중되어야 한다. 셋째, 중요한 것은 갈등을 민주적으로 조정, 해결해 나가는 방식인데 민주적 의사소통을 통한 갈등 해소 과정은 참여 자에게 교육적 성장의 과정으로 활용되어야 한다. 넷째, 갈등 해소의 과정이 교육적 과정이 되려면 구성원들이 그 과정에 적극 참여할 수 있도록 구성원들의 역량을 강화할 필요가 있 다.

영문 초록

This study aims to describe the features of innovation school operation and conflicts in Seoul and Gyeonggido, and proposes their educational implications. For this study, I reviewed the literatures, documents, and news of the four innovation schools in internet, and interviewed four teachers, two principals and one vice-principal in the innovation schools. The features of innovation school are the principal’s receptive attitude, democratic school management, learning-centered lessons, the guidance through the self-control and cooperation, the task assignment broken away from the administration-oriented, the operating school parents academy. Innovation school members experienced various conflicts from these operational characteristics. I introduced the conflict cases as ‘the principal’s one-sided lead’, ‘the different thoughts of the task assignment’, ‘the different viewpoints of student-guidance’, ‘the burden of the lesson opening’, ‘the delay of closing hour’, ‘the parents’ educational egoistic mind’, ‘the misunderstanding and distortion of innovation school’. I propose four educational implications from the conflicts. 1) The principal’s democratic and supportive leadership getting the teacher’s consent is necessary in order to run the school smoothly. 2) The conflict originates from a ‘difference’, but ‘a difference’ is the thing not distinguished but respected as the motive power leading the change and growth. 3) The important one is the process in which they coordinate and solve the conflicts democratically. The democratic process of conflict resolution has to be utilized as a process of educational growth for the participants. 4) The empowerment of members is necessary in order to participate in the democratic process of communication.
