간호사의 일터학습이 학습전이를 매개로 과업-맥락성과에 미치는 영향과 근거기반실무역량의 조절효과

국문 초록

본 연구는 간호사 직무교육이 고도화됨에 따라 일터학습이 학습전이를 거쳐 성과로 이어지는 과정에서, 간호조직이 중요하게 여기는 근거기반실무역량이 미치는 영향을 실증하고자 했다. 상급종합병원 간호사 342명을 대상으로 수집된 자료는 구조방정식 모형에 근거하여 SPSS 26.0과 PROCESS macro tool(모델 14), AMOS 26.0을 활용하여 분석했다. 일터학습 중 무형식학습이 과업성과와 맥락성과 모두다. 학습전이는 일터학습과 성과에서 부분매개효과를 보였다. 다만, 근거기반실무역량은 학습전이와 과업성과 사이에서만 강화 효과가 있었고 맥락성과에서는 존재하지 않았다. 일터학습과 과업성과의 관계에서 학습전이의 매개효과와 근거기반실무역량의 조절효과는 유의했다. 연구결과는 임상 실무 교육과정에서 학습전이와 근거기반실무역량의 향상이 개인과 조직성과에 긍정적으로 작용할 것을 의미하며, 임상 실무에서 근무하는 간호사의 성과향상을 위해 학습전이의 메커니즘을 고려하고 근거기반실무역량 향상을 위한 인적자원개발 전략이 필요성을 강조하는 점에서 의의가 있다.

영문 초록

This research aimed to empirically examine the relationship between the workplace learning of nurses and its impact on performance, focusing on the mediating role of learning transfer and evidence-based practice competency as nurse job training becomes more advanced. Data collected from 342 nurses working in a tertiary general hospital were analyzed using structural equation modeling with SPSS 26.0 with PROCESS macro tool(model 14) and AMOS 26.0. Informal workplace learning during the job showed significant results for both task performance and contextual performance. Static correlations between workplace learning and learning transfer were also confirmed. Learning transfer partially mediated the relationship between workplace learning and performance. However, evidence-based practice competency only had a strengthening effect on learning transfer and task performance, not in contextual performance. The mediation effects of learning transfer and the moderation effects of evidence-based practice competency in the relationship between workplace learning and task performance were significant. The research results imply that enhancing learning transfer and evidence-based practice competency in clinical practice learning programs can positively impact the individual and organizational performance of nurses. This underscores the importance of considering the mechanisms of learning transfer and the need for human resource development strategies to enhance evidence-based practice competency for the performance improvement of nurses working in clinical practice.
