진성리더십이 직무만족에 미치는 영향

국문 초록

조직에서 리더의 진정성이 중요해지면서 진성리더십에 대한 관심이 높아지고 있다. 진성리더십이 발휘되는 과정에서 진성리더십의 효과성을 조절하는 변수에 대한 연구가 필요하기에 본 연구에서는 진성리더십과 직무만족 간의 관계에서 리더신뢰의 조절효과를 검증하였다. 연구방법으로 기업조직 재직자들을 대상으로 360부의 설문지를 회귀분석 방법을 이용하여 통계분석 하였다. 본 연구의 가설검정 결과를 살펴보면 첫째, 진성리더십은 직무만족에 정(+)의 영향을 미쳤다. 둘째, 리더신뢰는 진성리더십과 직무만족 간의 관계에서 조절효과가 있는 것으로 나타났다. 본 연구의 의의로진성리더십이 직무만족에 영향을 미치는 과정에서 진성리더십의 영향력을 조절하는 변수로 리더신뢰의 조절효과를 실증하여 진성리더십 연구를 확장시켰다는 점이다. 후속연구로 리더신뢰를 좀 더세분화하여 진성리더십과 성과 변수 간의 영향력 관계를 살펴보는 것이 필요하고 집단수준에서도리더신뢰의 조절효과가 나타나는지 연구가 필요할 것으로 제안한다.

영문 초록

As the authenticity of leaders becomes more important in organizations, interest in authentic leadership is increasing. In this study, the moderating effect of leader trust was verified in the relationship between authentic leadership and job satisfaction. As a research method, 360 questionnaires were statistically analyzed using the regression analysis method targeting employees in corporate organizations. Looking at the results of hypothesis testing in this study, first, authentic leadership had a positive (+) effect on job satisfaction. Second, leader trust was found to have a moderating effect on the relationship between authentic leadership and job satisfaction. The significance of this study is that it expanded the research on authentic leadership by demonstrating the moderating effect of leader trust as a variable that controls the influence of authentic leadership in the process of influencing job satisfaction. As a follow-up study, it is necessary to examine the influence relationship between authentic leadership and performance variables by subdividing trust in leader and it is suggested that a study is needed to see if there is a moderating effect of leader trust at the group level.
