국문 초록

본 연구는 리더의 참여적 의사결정과 구성원들의 창의과정몰입 간의 관계에서 구성원의 협력성향과 경쟁성향의 조절효과를 검증하고자 하였다. 종업원이 300인 이상인 국내 기업에 종사하는 직장인들로부터 수집한 294건의 유효한 설문지를 대상으로 분석하였다. 연구 결과 첫째, 참여적 의사결정은 창의과정몰입에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 참여적 의사결정과 창의과정몰입 간 관계에서 협력성향과 경쟁성향의 개별적인 조절효과와 복합적인 조절효과가 모두 유의한 것으로 확인되었다. 즉 협력성향과 경쟁성향이 모두 높은 경우에 가장 높은 수준의 창의과정몰입이 나타났다. 연구 결과에 대한 함의와 이론적·실무적 시사점을 논의하였으며 향후 연구 방안을 제시하였다.

영문 초록

The purpose of this study is to examine the moderating effect of follower’s propensity to cooperate and propensity to compete in the relationship between leaders' participative decision making and follower’s creative process engagement. 294 valid questionnaires collected from employees working in domestic companies with more than 300 employees were analyzed using SPSS PROCESS macro. As a result of the study, first, it was found that participative decision making had a positive effect on creative process engagement. Second, in the relationship between participative decision making and creative process engagement, it was confirmed that both the individual and compound moderating effects of propensity to cooperate and propensity to compete were significant. In other words, when both propensity to cooperate and propensity to compete were high, the highest level of creative process engagement was found. Theoretical and practical implications for the research results were discussed., and Suggestions were made for future research.
