호텔산업 종사자에 대한 서번트 리더십의 반복적 실천경험 분석

국문 초록

이 연구의 목적은 호텔산업 종사자에 대한 서번트 리더십의 반복적 실천경험을 이해하고 그들의 경험에 근거하여이론을 도출하는 것이다. 이러한 연구목적을 달성하기 위해 연구문제는 첫째, 호텔산업 종사자들이 서번트 리더십을 실천하는 단계는 어떠한가? 둘째, 호텔산업 종사자들이 서번트 리더십을 실천할 때 어떠한 문제를 겪는가? 셋째, 호텔산업종사자들이 서번트 리더십을 다시 실천하는 단계는 어떠한가로 설정하였다. 자료수집은 서번트 리더십을 실천하는 호텔산업 종사자를 대상으로 총 10명의 심층인터뷰를 진행하였으며, 자료분석은 개방코딩, 분석의 정교화, 이론 통합하기 절차에 따라 실시하였다. 그 결과는 첫째, 개방코딩에서 개념 86개, 하위범주 24개, 범주 9개를 도출하였다. 둘째, 분석의정교화에서 범주로써 관심단계, 연습단계, 실천단계, 확신단계, 신념단계, 충돌단계, 반성단계, 회복단계, 해결단계 간관계 모형을 구축하였다. 셋째, 이론 통합하기에서 핵심범주를 ‘부하직원에게 따뜻함을 전하는 반복적 노력을 통한 서번트리더십 실현’으로 구성하였으며, 최종적으로 핵심범주와 다른 범주들을 통합하여 근거이론을 생성하였다. 따라서 이 연구는 호텔산업 종사자에 대한 서번트 리더십의 반복적 실천경험에 근거한 이론을 도출하여 서번트 리더십 연구의 이론적발전에 기여하였으며, 호텔산업에서 서번트 리더십의 반복적 실천을 촉진할 수 있는 방안을 제시하였다.

영문 초록

The purpose of this study is to derive a theory that can improve the basis for understanding the repeated practice experiences of servant leadership for hotel workers. In order to achieve the purpose of this study, the research questions are 1) what are the stages in which hotel workers practice servant leadership? 2) what kind of problems do hotel workers face when they practice servant leadership? 3) in what stages do hotel workers practice servant leadership again when it is not successful? The data collection was conducted through in-depth interviews with 10 hotel workers who practice servant leadership and data analysis was conducted according to the procedures of open coding, analysis elaboration, and theory integration. The results of the analysis were as follows: 1) 86 concepts, 24 sub-categories, and 9 categories were derived through open coding. 2) in the analysis elaboration, a relationship model was constructed between the interest stage, preparation stage, practice stage, conviction stage, belief stage, conflict stage, reflection stage, recovery stage, and resolution stage as categories. 3) in the theory integration, the core category was composed of ‘realization of servant leadership through repeated efforts to convey warmth to subordinates’, and a grounded theory was created by integrating the core category and other categories. Therefore, this study contributes to the advancement of servant leadership research and suggests how to practice servant leadership repeatedly in the hotel industry.
