생물학과의 통섭을 통한 MZ세대에 대한 이해와 MZ세대 인력운영방안 모색

국문 초록

본 논문은 오늘날 사회적으로 화두가 되고 있는 MZ세대와 관련된 이해도를 제고하고, 이를 통해 조직이 고민하고 있는 MZ세대 인력운영방안에 대한 방향성을 제시하는데그 목적이 있다. 특히, 본 연구에서는 MZ세대가 조직 구성원으로 진입하고 이들의영향력이 확대되는 가운데 조직 내에서 나타나는 다양한 세대 간 충돌 및 협업 현상에대해 보다 다각적인 설명을 진행하기 위하여 통섭적 측면에서 생물학과의 접목을시도하였다. 그간 생물학은 인사조직분야와 접목되어 조직이론사에 큰 획을 그은 바있다. 새로운 세대의 등장이라는 사회현상을 생물학을 도입하여 설명하기 위해 본연구에서는 먼저 MZ세대와 관련된 기존 논의들을 살펴보고, 문헌들에서 공통적으로제시하고 있는 MZ세대의 특성들을 바탕으로 세대에 대한 이해를 높이고자 하였다. 또한, 본 연구에서 활용하는 통섭 분야인 생물학에 대한 기본적인 이해도 제고를 위하여종 다양성을 포함한 생물학 개념 및 주요 주장들에 대해 정리하고 핵심내용들을 제시한다. 이를 바탕으로, 본 연구에서는 생물학 및 MZ세대 특성과 연계된 명제 10가지를 도출하고자하였다. 더 나아가 본 연구에서는 본격적인 MZ세대 인력운영방안으로 인사체계, 인력구성, 직원경험 및 조직경험 측면에서 고려해야 할 사항들을 제언하였다. 이 과정에서 앞서도출한 10가지 명제들과 인력운영방안 간 연계도 역시 제시하였다. 이와 같이, 본 연구는세대에 대한 이해, 생물학과의 연계, 조직인사 측면에서의 활용 방안 등을 총체적으로살펴봄으로써, 인사분야에서 담론의 이론적 외연을 확장하고, 현재 조직들이 고민하고있는 이슈들에 대해 실용적 가치를 제공하고자 한다. 결론에서는 이러한 학문적․실무적시사점과 함께 연구 한계 및 향후 방향성에 대해 제시하였다.

영문 초록

The purpose of this paper is to increase understanding of the MZ generations and to provide direction for the effective and efficient management of the MZ generations in organizations. In particular, this study adopts concepts from biology in order to expand upon explanations for current social phenomena within the workforce. To do this, this paper first reviews previous studies conducted on the MZ generations and summarizes the characteristics of the MZ generations. Next, in order to apply biology to this discussion, this study summarizes key concepts and assertions from biology including bio-diversity and evolution. This paper then draws ten propositions based on the reviewed studies and biological concepts and proposes effective ways for managing the MZ generations in terms of human resource systems, workforce composition, employee experience, and organization experience. In particular, this study emphasizes alignment between HR (human resource) philosophy, policy, practices, and workforce management, thus creating an intentional employee experience within the organizational context. By combining human resource management with biology, this study expands upon current discussions within the human resource field. Furthermore, this study also creates practical value by suggesting solutions for the effective management of newer generations. Lastly, this study reviews the limitations of this research and provides suggestions for future research.
