완벽주의는 창의성에 약이 되는가? 독이 되는가? 완벽주의, 창의적 업무수행 간의 관계: 인지적 유연성의 매개효과와 조절초점의 조절효과를 중심으로

국문 초록

빠르고 예측불가능한 경영환경의 변화에 따라 많은 조직이 생존을 위해 치열한 노력을하고 있다. 조직은 생존을 위해 구성원들에게 더 많은 성과 압박을 가하게 되고, 이는조직 구성원들로 하여금 완벽주의 성향을 추구하도록 요구하고 있다. 완벽주의 관련선행연구는 완벽주의가 창의성에 부정적 영향을 미친다는 연구 결과를 보여주고 있으나, 동시에 완벽주의의 긍정적 효과도 제시하고 있다. 완벽주의의 매개변수와 조절변수를탐색하는 것은 선행연구의 비일관적인 결과가 어디에서 오는 지에 대한 해답을 제시하고완벽주의에 대한 보다 정교한 이해에 도움을 줄 수 있다. 본 연구는 완벽주의를 염려형과추구형으로 구분하여, 이 두 유형의 완벽주의가 창의적 업무수행에 어떤 매개 및 조절기제를 통해 영향을 미치는 지를 규명하는 것을 목표로 한다. 본 연구는 인지적 유연성을매개변수로, 조절초점을 조절변수로 채택하였다. 본 연구의 가설을 검증하기 위해 국내다양한 기업에 종사 중인 337명의 근로자를 대상으로 2회의 설문조사를 진행하였다. 분석 결과, 염려형 완벽주의는 인지적 유연성과 부의 관계를, 추구형 완벽주의는 정의관계를 갖는 것으로 나타났다. 인지적 유연성은 창의적 업무수행과 정의 관계를 가지며, 추구형 완벽주의와 창의적 업무수행 간의 관계를 매개하는 것으로 발견되었다. 두 유형의조절초점 중 향상초점만이 추구형 완벽주의와 인지적 유연성 간의 관계를 조절하였다. 즉, 추구형 완벽주의와 인지적 유연성 간의 관계는 향상초점이 낮을 때보다 높을 때더 강하게 나타났다. 따라서 추구형 완벽주의 성향을 가진 개인이 향상초점을 통해동기부여 되었을 때, 더욱 높은 인지적 유연성을 보인다는 것이 발견되었다. 본 연구는완벽주의와 창의적 업무수행 간의 관계의 매개변수와 조절변수를 규명했다는 점에서중요한 이론적 의의를 가지며, 이를 바탕으로 창의성이 필요한 직무에서 완벽주의 성향과조절초점 동기를 바탕으로 직원들의 창의적 업무수행을 이끌어낼 수 있는 방안에 대한통찰을 제공했다는 점에서 실무적 의의를 갖는다.

영문 초록

Today’s organizations pressure employees to perform better, which causes them to exhibit an increasing level of perfectionism. While some studies have reported that perfectionism has a negative relationship with creativity, others have indicated a positiveeffect of perfectionism on work outcomes. The present study categorizes perfectionism into perfectionistic concern and striving and explores the mediating and moderating mechanisms affecting the relationships between the two types of perfectionism and creative performance. We identified cognitive flexibility as a mediator and regulatory focus as a moderator. To test the hypotheses, we administered a two-wave survey to 337 South Korean employees in diverse organizations. To reduce common method biases, the Time 1 survey was designed to assess the demographic characteristics and perfectionistic concern and striving of participants. One month later, the Time 2 survey measured cognitive flexibility, prevention and promotion foci, and creative performance. Results showed a negative relationship between perfectionistic concern and cognitive flexibility and a positive relationship between perfectionistic striving and cognitive flexibility. Cognitive flexibility was positively associated with creative performance, and further mediated the relationship between perfectionistic striving and creative performance. Of the two regulatory foci, only promotion focus significantly moderated the perfectionistic striving-cognitive flexibility relationship, such that this relationship was more pronounced when promotion focus was high than when it was low. The present study has theoretical implications for perfectionism research by revealing factors affecting the relationship between perfectionism and creative performance. It also provides insights into ways to enhance the creative performance of employees based on their perfectionism and regulatory focus.
