중학교 교장의 진정성 리더십, 교사효능감, 조직몰입, 학교조직효과성 간의 구조적 관계

국문 초록

본 연구의 목적은 학교장의 진정성 리더십, 교사효능감, 조직몰입 및 학교조직효과성 간의 구조적 관계를 밝히는데 있다. 이를 위하여 서울시에 소재한 중학교 교사를 대상으로 한 설문 자료를 바탕으로 확인적 요인분석과 구조방정식 분석을 실시하였다. 연구 결과, 학교장의 진정성 리더십, 교사효능감, 조직몰입은 학교조직효과성에 유의하게 직접적인 영향을 미치는 것으로 나타났고, 학교장의 진정성 리더십은 교사효능감 및 조직몰입에 직접적으로 유의한 영향을 미치는 것으로 나타났다. 또한 교사효능감은 조직몰입에 유의한 정적인 영향을 미치는 것으로 나타났다. 매개변인으로서 교사효능감과 조직몰입은 학교장의 진정성 리더십과 학교조직효과성의 관계에서 유의하게 간접적인 영향을 미치는 것으로 나타났다. 본 연구 결과에 따른 시사점과 후속연구를 위한 제언은 다음과 같다. 첫째, 학교장의 진정성 리더십과 다양한 변인들 간의 구조적 관계에 대한 지속적인 연구가 필요하다. 둘째, 우리나라 학교 현장에 적합한 진정성 리더십 척도가 개발될 필요가 있다. 셋째, 양적연구 이외에 질적연구 및 종단연구 등을 통한 다각적 연구가 필요하다. 넷째, 진정성 리더십이 교육 현장에서 활용 및 확산될 수 있도록 이와 관련한 집합 및 원격 연수 프로그램이 개발･실행되어야 한다.

영문 초록

The purpose of this study was to analyze the structural relationships between principal’s authentic leadership, teacher efficacy, organizational commitment, and school organizational effectiveness. The survey data from 792 teachers at the middle schools in Seoul were used for this study. The SEM (structural equation modeling) was employed to analyze the structural relationship among the variables. The results were as follows: The direct effects of principal’s authentic leadership, teacher efficacy and organizational commitment on school organizational effectiveness were statistically significantly positive. Likewise, the direct effects of teacher efficacy and organizational commitment on school organizational effectiveness were significantly positive. Teacher efficacy also had a significantly positive effect on organizational commitment. And the indirect effects of teacher efficacy and organizational commitment as mediator variables were verified as significant between principal’s authentic leadership and school organizational effectiveness. This study implies that further research is needed on the structural relationships between authentic leadership and other relevant variables and a measurement instrument of authentic leadership scale should be developed to help researchers gain appropriate results. In addition, qualitative research and longitudinal study should be employed for further analysis.
