유치원 초임교사의 직무역량 요구도 분석

국문 초록

본 연구는 유치원 초임교사에게 요구되는 직무역량과 그에 대한 유치원 초임교사의 인식수준을 살펴보고, 그들의 직무역량 향상에 대한 정책 수립에 있어 시사점을 제시하고자 한다. 선행연구를 바탕으로 9개 역량영역과 18개 역량군의 유치원 초임교사 직무역량을 도출하였다. 직무역량과 지원의 중요도와 보유도를 조사하고, 이를 바탕으로 Borich 요구도 분석과 The Locus for Focus Model을 활용하여 분석을 실시하였다. Borich 요구도 분석과 The Locus for Focus Model 분석에 공통적으로 해당되는 최우선순위 직무역량은 생활지도의 부적응지도, 생활지도의 생활습관지도, 교육과정운영의 교수활동으로 나타났다. 유치원 초임교사의 지원요구가 높게 나타난 지원 사항은 양성과정에서의 실무연수 강화, 멘토링, 입직 후 직무안내 및 교육, 교육활동을 위한 시간적 지원 등으로 나타났다. 정책적 제언으로 첫째, 유치원 초임교사의 직무역량 중요도에 비해 보유도가 낮은 원인을 분석하여 직무역량 교육 개선방안을 마련할 필요가 있다. 둘째, Borich 요구도 분석과 The Locus for Focus Model 분석에서 공통적으로 나타난 최우선순위 교육 요구 직무역량에 대한 실질적인 교육이 마련되어야 한다. 셋째, 교육현장에서의 유치원 초임교사의 효과적인 입직교육이 이루어 질 수 있도록 입직교육 관련 정책이 구체적으로 제시되어야 할 필요가 있다. 넷째, 교직원 인력배치, 교사경력단계별 적정학급규모, 근무시간에 대한 지원 요구도가 높다는 점에 비추어 볼 때 교원의 인권보장에 대한 법리적 문제를 개선해야 할 것이다.

영문 초록

The Purpose of this study is to analyze needs of beginning teacher’s job competences in kindergarten. And this study presented policy suggestions to improve their job competences. Based on the previous research, the kindergarten beginning teacher’s job competences were derived of nine domains and 18 competences. Using Borich’s Needs Analysis and The Locus for Focus Model, the importance and retention of job competences and support for development were investigated. The top priorities of job competences were a teaching activity of guidance on maladaptation of children, counseling for children, and instruction using curriculum. The educational support that beginning teacher need, were to strengthen the practical training in the training course, mentoring, job guidance and education after entering and so on. Policy suggestions are as followings: First, it is necessary to analyze the cause of gap between RCL(Required Competence Level) and PCL(Present Competence Level) and to develop job training programs. Second, using the results of Borich’s Needs Analysis and The Locus for Focus Model, educational policy need to be implemented. Third, it is necessary to concretely present policies relating to entry-to-school education so that effective entry of the kindergarten beginning teacher at kindergarten need to be conducted. Fourth, it is necessary to improve the legal problem in order to secure the rights of teachers.
