소방공무원 외상후 스트레스장애가 이직의도에 미치는 영향

국문 초록

이 연구는 소방공무원의 외상 후 스트레스장애가 직무만족을 거쳐 이직의도에 미치는 영향을 검증하고자 함을 그 목적으로 한다. 연구목적 달성을 위해약 42,00여명의 전체 소방공무원을 대상으로 온라인 설문을 실시하였으며 이중 설문에 응답한 3,632명의 소방공무원들의 설문을 분석에 활용하였다. 수집된 설문은 구조방정식을 활용, 확인적 요인분석 및 경로분석을 실시하였다. 분석결과 소방공무원의 외상 후 스트레스장애는 이직의도에는 정적인 영향을, 직무만족에는 부적인 영향을 미치는 것으로 나타났으며, 소방공무원의 직무만족은 외상 후 스트레스장애와 이직의도의 관계에서 매개효과를 가지는 것으로 보고되었다. 또 이러한 영향은 모두 통계적으로 유의한 것으로 나타났다. 분석결과를 바탕으로 우리는 소방공무원들의 외상경험에 대한 체계적 관리및 심리상담 과정의 활성화, 소방공무원들의 심신 건강을 위한 전문기관의 설치, 직무만족 향상을 위한 제도 개선 등을 정책적 개선방안으로 제시하였다. 이 연구는 표본추출에 있어서의 한계와 이로 인한 연구결과의 일반화에 제약이 따른다는 근원적인 한계가 존재한다. 그러나, 소방공무원의 이직의도와직무만족, PTSD에 관한 경로모형을 실증하였으며, 소방공무원 이직의도에 관한 논의에 새로운 화두를 제시하였다는 점에 의의가 있다.

영문 초록

The purpose of this study was to examine the effect of post-traumatic stress disorder on firefighters’ turnover intention. In order to achieve the research objective, an online questionnaire survey was conducted for approximately 42,000 firefighters, and 3,632 firefighters who answered the questionnaire were used for analysis. The collected questionnaire was carried out using structural equations, confirmatory factor analysis, and path analysis. As a result of analysis, it was found that post-traumatic stress disorder of firefighters had a positive effect on turnover intention and negative impact on job satisfaction, and job satisfaction of firefighters was mediated by the relationship between post-traumatic stress disorder and turnover intention. In addition, all of these effects were statistically significant. Based on the results of the analysis, we suggested as a policy improvements that the systematic management of the trauma experience of firefighters and the activation of psychological counseling process, the establishment of a specialized institution for improving the mental and mental health of firefighters, and the improvement of the system to improve job satisfaction. . This study had limitations in sampling and the fundamental limitations of the generalization of research results. However, it was significant that it demonstrated the path model for firefighters turnover intentions, job satisfaction, and PTSD, and presented a new topic in the discussion about firefighters turnover intentions.
