국문 초록

본 연구는 유아교사의 조직갈등이 소진에 미치는 영향에서 갈등해결유형의 매개효과를 확인하기 위해 경기도에 위치한 유치원과 어린이집 교사 418명을 대상으로 진행되었다. 본 연구의 결과는 다음과 같다. 첫째, 유아교육기관의 조직 갈등은 유아교사의 소진에 정적으로 유의한 영향을 미치는 것으로 나타났다. 둘째, 조직 갈등은 통합적 협상에는 부적 영향을, 분배적 협상에는 정적으로 유의한 영향을 미치는 것으로 나타났다. 셋째, 통합적 협상은 소진에 부적 영향을, 분배적 협상은 정적으로 영향을 미치는 것으로 나타났다. 넷째, 조직 갈등이 소진에 미치는 영향에서 갈등해결유형은 매개효과가 있는 것으로 나타났다. 이러한 결과에 기초하여 유아교육기관의 특성에 따른 비교연구와 유아교사의 문화성향과 갈등해결유형에 관한 후속연구의 필요성을 제시하였다.

영문 초록

This study was conducted to confirm the mediating effects of conflict resolution types in the effects of organizational conflicts on burnout. For this purpose, a survey was conducted on 418 kindergarten and daycare teachers located in Gyeonggi-do. The results of this study were as follows. First, organizational conflict of early childhood education institutions has a positive effect on burnout of teachers. Second, organizational conflict had negative effects on integrated negotiation among conflict resolution types and had positive effects on distributed negotiation. Third, the integrated negotiation of conflict resolution type had negative effects on burnout and the distributed negotiation had positive effects. Fourth, the conflict resolution type had a mediating effect on the effect of organizational conflict on burnout. Based on the findings, future studies should be conducted to see if there is a difference in the types of conflict resolution that teachers choose according to the characteristics of early childhood education institutions and the cultural disposition of teachers.
