국문 초록

여성 경찰관의 수가 늘어나고 또한 이들이 경찰에서 하는 역할의 중요성이 커지고 있는 상황에서 여성 경찰관들의 직무만족에 미치는 영향을 조사하는 것은 반드시 필요한 연구라고 하겠다. 하지만, 지금까지 진행된 여성 경찰관의 직무만족도에 미치는 영향에 관한 연구는 그 양도 많지 않을 뿐만 아니라, 영향요인으로 사용된 요인들이 기존의 남성 위주의 연구에서 주로 사용되었던 요인에 양성평등에 대한 인식 정도만 추가되었을 뿐이다. 본 연구는 선행연구에서 다루지 않았던 기혼 여성 경찰관의 직무 만족에 미치는 영향을 조사하였는데, 특히, 직장에서 제공하는 모성보호를 위한 정책들이 기혼 여성 경찰관들의 직무만족도에 영향을 주는지를 검증하였다. 본 연구를 위하여 2014년에 수행한 ‘경찰·소방·교정직 여성 공무원 성차별 개선을 위한 실태조사’를 활용하였다. 이 자료에서 경찰관 자료를 추출하고 그 중에서 미혼여성을 제외하여 최종 331명의 기혼 여성 경찰관의 응답 자료가 분석에 포함되었다. 분석결과 성차별 요인 중에서 조직내 성차별에 대한 인식과 전통적 성역할 태도가 모두 유의미하게 직무만족도를 떨어뜨리는 것으로 나타났고, 직무환경 요인 중에서는 교대근무를 하는 기혼 여성 경찰관의 직무만족도가 더 높은 것으로 나타났다. 여성친화 정책 요인 중에서 모성보호제도 사용의 용이성이 직무만족도를 유의미하게 높이는 것으로 나타났다. 분석결과를 바탕으로 정책적 제안과 연구의 한계를 기술하였다.

영문 초록

As the number of female police officers increases and the role of female police officers becomes more important, the investigation on the job satisfaction of female officers will be a necessary research. However, the studies on the job satisfaction of female officers are rare. Also those studies mostly used the factors that have been used in the male officers’ job satisfaction research and just added the perception on the gender equality. Current research, differently from the previous studies, focused on the job satisfaction of married female officers. Especially, this study examined the impact of maternity protection policy on the job satisfaction of married female police officers. This study used data from the ‘Study on the improvement of female government officers’ sexual discrimination in the area of police, fire fighter, and correction(2014)’. From this data set, we extracted female police officer data and excluded unmarried female officers. Total 331 married female police officers were included in the final analysis. According to the results, the perception on the sexual discrimination in the organization and the attitude on the traditional sex role stereotype significantly reduced the job satisfaction of married female officers. Also, shift working officers showed a significantly higher job satisfaction. Finally, the easiness of maternity protection policy significantly increased the job satisfaction of married female police officers. Based on the analysis results, this study provided policy suggestion and limitation of the study.
