국문 초록

본 연구는 호텔 종사원의 감정이입과 감정고갈, 비인격화 및 반생산적과업행동 간의 관계를 연구하였다. 본 연구 목적 달성을 위해 서울에 위치한 호텔 종사원을 대상으로 설문을 실시하였으며, 최종 417부를 실증분석에 이용하였다. 연구결과 첫째, 감정이입의 정서전염은 감정고갈과 비인격화에 정(+)의 영향을 미치는 것으로 나타났으며, 공감적배려는 감정고갈에 부(-)의 영향을 미치는 것으로 확인되었다. 둘째, 감정고갈은 비인격화에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 감정고갈은 반생산적과업행동에 유의한 영향을 미치지 못하는 것으로 나타났다. 마지막으로 비인격화는 반생산적과업행동에 정(+)의 영향을 미치는 것으로 나타났으며, 본 연구결과를 통해 학문적·실무적 시사점을 제언하였다.

영문 초록

The purpose of this study was to investigate the relationship between empathy, emotional exhaustion, depersonalization, and counterproductive work behavior of employees in the hotels. In order to achieve the objectives, survey data was collected from employees who work in the hotel restaurants in Seoul. A total 417 data samples were used to test the hypotheses. The result of the structural equation model analysis indicated that emotional contagion of empathy has positive effect on emotional exhaustion and depersonalization. Empathy concern of empathy shows negative effect on emotional exhaustion, while empathy concern has no significant effect on depersonalization. Also, emotional exhaustion has a positive effect on depersonalization. But emotional exhaustion shows no significant effect on counterproductive work behavior. Depersonalization has a positive effect on counterproductive work behavior. Several theoretical and managerial implications and limitations were discussed.
