유치원장의 리더유형에 대한 교사의 지각 및 기대와 교사의 직무만족도와의 관계

국문 초록

본 연구는 유치원 현장의 교사가 지각하는 리더십 유형과 교사가 기대하는 지도성 유형과는 어떤 차이가 있는가를 분석해보고, 리더 유형에 대한 지각 및 기대와 직무만족도를 알아봄으로써 바람직한 유아교육의 질을 높이고 유치원경영의 합리화·효율화를 위한 기초 자료를 제공하는데 그 목적이 있다. 이 연구를 위하여 대전광역시에 소재하고 있는 사립유치원 30개원의 교사 243명을 대상으로 하였다. 설문지의 내적 일관도를 알아보고, 각 유형의 설문문항에 대하여 신뢰도 분석(Cronbach s alpha)을 실시한 결과, 유치원 원장의 리더십 전체에 대한 모든 영역의 신뢰도 계수가 .902이며, 교사의 직무만족도 전체에 대한 모든 영역의 신뢰도 계수가 .831로 나타나 설문지의 신뢰성을 확보하고 있다고 볼 수 있다. 그 결과 첫 번째 유치원장의 리더십 유형에 따른 교사의 배경변인에 따른 지각과 기대의 차이는 리더십의 모든 유형에서 원장의 리더십 유형에 대한 지각보다 교사의 기대가 평균적으로 높게 나타났으며, 이로써 교사가 현재 지각하고 있는 유치원 원장의 리더십보다 기대하는 리더십의 수준이 더 높다는 것을 알 수 있다. 유치원 원장의 리더십 유형에 따른 교사의 지각 및 기대의 차이를 분석한 결과는 모든 리더십 유형에서 교사의 지각과 기대 간에 통계적으로 유의한 차이가 나타났으며, 이로써 유치원 원장의 리더십에 대한 교사들의 지각과 기대에 관한 의견이 서로 상치된다고 볼 수 있다. 두번쨰 유치원장의 리더십 유형에 따른 교사들의 지각과 기대에 대한 교사의 직무만족도는 인간지향성과 목표지향성에서 정적인 상관관계를 보였다.

영문 초록

The purpose of this study is to improve the quality of early childhood education and provide the base data for rationalization and efficiency of kindergarten management by analyzing the gap of the leadership style that kindergarten teachers perceive and the leadership style that they expect and investigating job satisfaction according to leadership styles. For this study, targeting kindergarten teachers working in thirty private kindergartens located in Daejeon Metropolitan City the gap of perception and expectation was analyzed and job satisfaction was investigated. As a first result, in analyzing the gap of perception and expectation based on the background variables of teachers according to kindergarten principal s leadership styles, teacher s expectation was on average higher than teacher s perception in all leadership styles. Therefore the conclusion is available that the level of kindergarten principal s leadership which teachers expect is higher than that which they perceive presently. In analyzing the gap of teachers perception and expectation according to kindergarten principal s leadership styles, teachers perception and expectation had statistically significant difference(F=-14.818, ***p<.001) in all leadership styles. Therefore the conclusion is available that the opinions on teachers perception and expectation on kindergarten principal s leadership are in conflict with each other. As a second result, teachers job satisfaction according to kindergarten principal s leadership styles have the positive correlation with both human orientation and goal orientation. Therefore the conclusion is available that teachers satisfaction on their job is high as much as principal has human orientation and goal orientation, and kindergarten principals must have leadership with human orientation and goal orientation in balance.
