신임 아파트 경비원의 직무스트레스가 일-가정갈등과 이중몰입에 미치는 영향

국문 초록

최근 2014년 12월에는 강남의 한 아파트 경비원이 아파트 입주민들의 폭언 등 비인격적 대우를 견디지 못하겠다며 분신해 결국 숨진 사건, 2015년 1월 광주에서 택배 수령을 재촉한다며 30대 아파트 입주민이 60대 경비원을 폭행하는 사건과 아파트 동 대표가 인사를 안 한다며 경비원을 폭행하는 사건이 발생하는 등 아파트 경비원과 관련한 사건사고가 잇따르고 있다. 이는 아파트 경비원이 대부분 용역경비원으로 근무하고 있어서 신분보장이 되고 있지 않으며, 저임금과 열악한 근무조건을 감수해야 할 뿐 아니라 일반시민이 이들의 사회적 지위를 낮게 인식하는 경우도 발생하고 있기 때문이다. 이로 인해 아파트 경비원들이 겪게 되는 스트레스는 날로 가중되고 있다. 단적인 예로 아파트 경비원의 노동시간은 연간 3,100~ 4,000시간에 달하는 장시간 노동으로서 1일 실근로시간은 약 17~22시간인 것으로 나타났다. 이는 국내 일반 근로자들이 지각하는 직무 스트레스가 일반 길게 노출 되어 있다는 것을 의미한다. 이러한 환경에서 국내 아파트 경비원들이 지각하는 직무 스트레스는 육체적, 정신적 문제를 야기할 뿐만 아니라 일과 가정간의 갈등을 초래하고 이로 인하여 다양한 부정적 결과를 초래하게 된다. 그러나 국내의 민간경비 관련 연구는 그동안 경비 종사자의 업무나 조직과 관련된 역할만을 강조하였고, 조직 외적인 영역에 대해서는 많은 관심을 기울이지 않았다. 최근 들어 민간경비원들의 조직 몰입과 함께 경력 몰입에 대한 중요성이 제기되어 이와 관련된 연구들이 진행되고 있지만, 선행변수로서의 일-가정 갈등과 직무스트레스 간의 관계를 규명하려는 노력은 아직 미미한 편이다. 따라서 이 연구에서는 아파트에서 근무하는 경비원들을 대상으로 직무에 관한 스트레스와 일-가정 간의 갈등 관계를 연구하고, 이들 요인이 조직 및 경력 몰입에 어떠한 영향을 주는지에 관하여 실증적으로 조사, 분석해 보았다. 이 연구의 분석 결과를 종합하면, 직무스트레스의 역할갈등, 역할의 과부하 요인은 일-가정 갈등을 촉진시키고 이로 인해 발생한 일-가정갈등은 경력몰입과 조직몰입에 부정적 영향을 주는 것으로 요약할 수 있다. 또한 경력몰입과 조직몰입의 이중적 몰입뿐만 아니라 경력몰입과 조직몰입 간의 정(+)의 상관관계가 있는 것으로 나타나, 이것이 양립할 수도 있으며 상호 영향을 주는 관계를 가지고 있는 것으로 나타났다.

영문 초록

Especially socially stressful environments, apartment security guards in 100 hours of annual working hours of 3, 4, and 1 000 hours for labor lost working time is approximately 17 hours to 22 hours. This is a general worker duties each incurring domestic stress means that the General is exposed and hold. The duties of domestic apartments, each incurring a guard stress physical and spiritual issues, as well as causing conflict between work and home, and because of this I have a variety of negative consequences. However, domestic private security guard industry in the meantime, a security guard who highlighted the business or gang-related roles, and there are many other areas in the Organization pays attention. In recent years, the private guards of organizational commitment and importance has been raised for a career with the immersive, which are our research are underway, but it is a thing of as prior art-home conflict and efforts to demonstrate the relationship between job stress, is still small. Therefore, in this study, the apartments at work targeting the guards duties regarding the relationship of stress and work-family conflict studies, and these tissues experience an immersive kind of affects in relation to investigate the empirical verification. This study is a comprehensive analysis of the role of stress and conflict, the duties of the role overload factor, thus promote conflict occurred-Home- Home conflict negatively impact an immersive experience and organizational commitment can be summed up as that. In addition, not only of organizational commitment with an electric immersion experience immersive experience immersive and positive correlation between organizational commitment, which appeared to be, this is incompatible with the capital and have a relationship that affect each other.
