직장인 음주행위의 선행요인과 반생산적 업무행동 간의 관계에 관한 연구

국문 초록

본 연구에서는 우리나라 직장인의 음주행위에 미치는 영향요인과 함께 음주행위가 조직에 미치는 영향에 대하여 살펴보고자 한다. 음주행위에 영향을 미치는 선행변수로는 음주에 대한 기대, 음주동기, 그리고 직장인으로서 일과 가정생활 간에 겪게 되는 역할갈등 등을 그리고 음주행위의 결과변수로는 직장 내 반생산적 업무행동을 선정하였다. 결과변수로 긍정적 생산을 의미하는 일반적인 생산적 활동보다는 반생산적 업무행동을 택한 이유는 음주행위의 성격을 고려하였기 때문이다. 또한 음주행위와 반생산적 업무행동 간의 관계에 조직지원인식의 조절효과를 검토하였다. 본 연구의 결과, 음주기대, 음주동기, 그리고 일-가정 갈등은 음주행위에 유의한 영향을 미치는 것으로 나타났으며, 또한 음주행위는 반생산적 업무행동에 유의한 영향을 미치는 것으로 나타났다. 마지막으로 음주행위와 반생산적 업무행동 간의 관계에 있어 조직지원인식의 조절효과가 없음을 확인할 수 있었다.

영문 초록

The present study examines antecedents of employees’s drinking behavior and its relationship with counterproductive work behavior. Using a sample of Korean workers(N= 621), this study tested the determinants of alcohol drinking behavior and its relationships with organizational effectiveness, that is, counterproductive work behavior. Results showed that both positive and negative alcohol drinking expectancy significantly affected drinking behavior, and work-family conflict had also a significant effect on alcohol use. Further, all the other variables of drinking motives without enhancement motives were significantly related to drinking behavior. In addition, the relationship between alcohol drinking behavior and counterproductive work behavior was also significant. Finally, testing the moderating effect of perceived organizational support on the relationship between alcohol drinking behavior and counterproductive work behavior, we found the moderating effect on its relationship. In conclusion, these findings provided important theoretical and practical implications in addition to limitations.
