국문 초록

이 연구는 작업집단의 구성원이 같은 집단의 다른 동료들과 형성하고 있는 과업수행관계(working relationship)에 영향을 주는 요인들을 밝히기 위해 이루어졌다. 집단에서 이루어지는 과정, 사회정서적 특성, 집단과업설계 및 집단구성이 구성원이 동료들과 형성하고 있는 과업수행관계를 결정하는 주요 요인이라는 인식에 근거해 집단 내 의사소통, 응집력, 과업상호의존성, 다양성이 독립변수로 포함되었다. 이들 변수와 동료들과의 과업수행관계에 미치는 영향을 밝히기 위해 연구모형과 가설이 설정되었으며, 실증연구를 통해 그 타당성을 살펴보았다. 연구에 필요한 자료는 종합병원, 금융기관, 공공조직, 서비스업 등 다양한 산업에 속한 194개 집단의 구성원 656명으로부터 설문자료를 통해 수집되었다. 가설은 다중회귀분석을 통해 분석되었으며, 집단 내 의사소통이 원활하기 이루지고, 응집력이 강하고, 과업상호의존성이 높고, 다양성이 크다고 지각하는 구성원일수록 작업집단의 다른 동료들과 양질의 과업수행관계를 갖고 있는 것으로 밝혀졌다. 이런 결과가 갖는 이론적 의미와 실무적 시사점이 논의되었으며, 연구의 한계와 미래 연구방향이 제시되었다.

영문 초록

This paper seeks to advance research on working relationships with coworkers by exploring important determinants. The influences of communication, cohesiveness, task interdependence, and heterogeneity, which represent group process, socio-emotional characteristics of groups, group task design, and group composition respectively, are examined. Hypotheses are established to analyze the relations between those four determinants and quality of individual members working relationships with coworkers. The questionnaire data are collected from 656 employees in 194 workgroups of general hospitals, financial organizations, public institutions, and service firms. The results of multiple regression support the influences of the four variables. Individual members are found to have high quality working relationship with coworkers when they perceive high levels of within group communication, group cohesiveness, task interdependence, and group member heterogeneity. Theoretical and practical implications are discussed and future research direction are outlined.
