국문 초록

  본 연구에서는 중소 제조기업을 대상으로 전략, 인적자원관리 및 기술상업화 사이의 관계를 실증적으로 규명한다. 구체적인 연구목적은 다음과 같다. 첫째, 전략과 인적자원관리 시스템이 기술상업화에 미치는 영향을 분석한다. 둘째, 중소기업의 외부 네트워크 구축이 기술상업화에 대한 전략의 효과를 증가시키는지를(상호작용 효과) 분석한다. 셋째, 중소기업의 내부 통합메커니즘이 기술상업화에 대한 인적자원관리 시스템의 효과를 증가시키는지를(상호작용 효과) 분석한다. 실증분석을 위해 297개 중소기업으로부터 설문자료를 수집하였다. 실증분석 결과 차별전략지향성은 신제품 도입, 신공정 도입 및 특허에 유의한 영향을 미치는 것으로 나타났다. 유기적 인적자원관리 시스템은 신제품 도입에 유의한 영향을 미쳤으며, 외부 네트워크는 기술상업화에 대한 차별전략 지향성의 영향을 유의하게 향상시키는 것으로 나타났다. 또한, 내부통합메커니즘은 기술상업화에 대한 유기적 인적자원관리 시스템의 영향을 유의하게 향상시키는 것으로 나타났다. 이런 연구결과는 성공적 기술상업화를 위해서는 차별전략지향성과 외부 네트워크의 강화, 그리고 유기적 HRM 시스템과 내부적 통합 메커니즘 구축이 중요함을 중소기업 경영자들에게 시사하고 있다.

영문 초록

  This study aims at investigating empirical relationships among organizational characteristics, implementation mechanisms, and technology commercialization(TC) in SMEs. More specifically, this study first identifies the empirical effects of corporate strategy and HRM system on TC such as new product developments, new process adoptions, and patent acquisitions. Second, this study also identifies whether external networking contributes to increasing the effect of strategy and HRM system on TC or not. Third, this study also identifies whether internal integration contributes to increasing the effect of strategy and HRM system on TC or not. To test the hypotheses, this study conducted a questionnaire survey on 297 SMEs. The analyses of the data showed that orientations to differentiation strategy were positively related to TC. Second, however, organic systems of HRM were not related positively to the adoption of new processes and the acquisition of patents although organic systems of HRM were related positively to the development of new products. Third, when external networks were high, the relationships between differentiation strategy orientations and technology commercialization were highly related. And finally, when internal integrations were high, the relationships between organic HRM systems and technology commercialization were highly related.
