국문 초록
본 연구는 보육시설장의 리더십 유형과 임파워먼트가 보육교사의 직무만족 및 조직몰입에 미치는 영향 분석과 두 리더십 중 어떤 형태의 리더십 유형이 임파워먼트와 직무만족, 조직몰입에 더 큰 영향을 주는가를 규명해 보는 것을 목적으로 수행하였다.
연구대상은 서울ㆍ경기지역에 소재한 56개 어린이집에 재직 중인 보육교사 271명으로 이루어졌다. 수집된 자료는 SPSS 통계 프로그램을 이용하여 상관계수, 단계적 회귀분석을 실시하였다. 본 연구의 결과, 보육시설장의 리더십과 임파워먼트는 보육교사의 직무만족도와 조직몰입에 유의미한 상관이 있는 것으로 나타났다. 그리고 리더십의 유형 중 변형적 리더십이 거래적 리더십보다 임파워먼트, 직무만족도, 조직몰입에 설명력이 높게 나타났다. 보육서비스의 질을 향상하기 위하여 보육시설장은 보육기관의 문화적 특성에 맞는 리더십이 필요함을 이 연구 결과는 시사하고 있다.

영문 초록
This study was to analyse the effects of the childcare director"s leadership and empowerment on childcare teacher"s job satisfaction and job involvement and also to define what kind of leadership is more influential between transformational leadership and transactional leadership on the directors" empowerment and the childcare teachers" job satisfaction/involvement.
244 childcare teachers who work at 56 childcare centers in SeoulㆍKyunggi area were surveyed and the collected data was analysed by the coefficient of correlation and the successive regression analysis on the SPSS.
As a result, there is a significant relationship between the childcare directors" leaderships / empowerment and the childcare teachers" job satisfaction / involvement. Also it shows that the transformational leadership of the childcare directors has more close relationship on childcare directors" empowerment, childcare teachers" job satisfaction and job involvement than transactional leadership. It is suggested that childcare directors should have proper leadership to improve the childcare service considering the culture of their institutes.
