국문 초록

본 연구의 목적은 감성노동의 개념화를 제시하고, 이에 상응하는 개념들을 조작화하며, 그 개념화에 기초하여 감성노동의 선행요인들을 실증적으로 검정하는 것이다. 감성노동에 대한 선행연구에 기초하여 감정노동은 3가지 차원, 즉 가식행위, 내면화행위 및 진실행위로 개념화되었다. 또한, 본 연구는 감성노동의 선행요인을 세 가지 집단, 즉 상호작용의 한 당사자인 종업원 개인특성, 또 다른 당사자인 고객특성, 그리고 종업원과 고객간 상호작용이 일어나는 상황으로서 조직 및 직무특성으로 분류하였다. 이에 기초하여 감성노동의 선행요인에는 종업원 개인특성으로서 긍정적 및 부정적 정서성, 고객특성으로서 고객태도, 그리고 조직 및 직무특성으로서 감정표현규칙, 고객접촉빈도, 상호작용 지속시간, 감정표현의 다양성이 포함되었다. 본 연구의 결과는 감성노동이 3가지 차원의 구조를 가지고 있다는 것을 지지하였다. 또한, 본 연구결과는 여러 선행요인들이 각 감성노동전략에 상이한 영향을 미치고 있다는 것을 보여주고 있다. 이러한 결과에 대한 이론적 및 실무적 시사점들이 논의되었다.

영문 초록

The purpose of this study is three-folded: to present a conceptualization of emotional labor, to develop a corresponding operationalization of the concepts, and to examine some antecedents of emotional labor. Based on previous studies on emotional labor, we conceptualized emotional labor in terms of three dimensions: surface acting, deep acting, and genuine expression. This study also categorizes antecedents of emotional labor dimensions into three groups: employee characteristics as one party, customer characteristics as another party involved in interaction, and organizational and job characteristics as situations involved in the interacting between employees and customers. The antecedents include positive/negative affectivity as employee characteristics, customer attitude as customer characteristics, emotional display rules, frequency and duration of interaction, and diversity of emotional display as job and organizational characteristics. Results show some support for a three-dimensional structure of emotion labor. Results also show that several antecedents have different effects on each emotional labor dimension. Theoretical and practical implications from the outcomes are discussed.
