국문 초록

본 연구는 학교풍토를 형성하는 기제로 심리적 안정감 개념 적용 가능성을 탐색하고 이를 측정하기 위한 척도를 개발하기 위한 예비조사 문항을 개발하는 것을 목적으로 한다. 이를 위해 첫째, 문헌 분석을 통해 ‘심리적 안정감’이 조직 학습, 성과, 발전과 관련이 있고 심리적 임파워먼트, 직무몰입, 신뢰와 유사한 개념으로 학교풍토를 형성하는 개념인 것을 확인하였다. 둘째, 심리적 안정감 개념 정의 및 구성요인을 ‘자유로운 의견제시’, ‘수용’, ‘인정’, ‘협력’, ‘소통’으로 유형화하였다. 셋째, 교직 전문성에 대한 논의(전문적 자본, 4C 등) 그리고 ‘업무 복잡성’, ‘중첩된 구조’, ‘위계 구조’, ‘전문성 규범’ 등을 특징으로 하는 의료조직과의 비교를 통해 심리적 안정감이 학교조직에 적합한 개념이라는 것을 확인하였다. 이와 같은 연구 결과를 통해 추후 ‘심리적 안정감’의 척도화 과정을 진행하는 기초로 활용될 수 있을 것이며, 후속적으로 학급 수준의 ‘심리적 안정감’에 대한 연구들도 진행해볼 수 있을 것으로 기대된다.

영문 초록

The purpose of this study is to explore the concept of 'psychological safety' in order to scale the concept of 'psychological safety', and to check whether a concept of 'psychological safety' is to apply in the educational field. To achieve the purpose, analyzed various literatures related to ‘psychological safety’ and compared similar concepts for proving the concept of ‘psychological safety’, and categorized sub-factors using by survey questions in another studies. And the applicability of the concept in education fields was confirmed by comparing the characteristics of the medical organization with the educational organization. As a result, the concept of 'psychological safety' could be said to be 'the environment of an organization where members believe that it will be safe no matter what opinions they offer in relation to the job'. The sub-factors of 'psychological safety' inferred based on the questionnaire items could be categorized into 'free expression of opinion', 'acceptance', 'recognition', 'cooperation', and 'communication'. In addition, 'psychological safety' is a suitable concept for the recent discussion of teacher professionalism(professional capital, 4C, etc.). It was confirmed that the concept was sufficiently applicable in the educational field. Through the results of this study, it can be used as a basis for the scaling process of 'psychological safety' in the future, and it is expected that studies on 'psychological safety' at the class level can be conducted subsequently.
