대학생의 학습공동체 활동에서 팀 성취목표지향성과 팀의 심리적 안전이 팀 창의성 및 팀 효과성에 미치는 영향

국문 초록

협력을 통한 학습활동에서 창의성은 추구되어야 할 중요한 목표 중 하나이다. 본 연구는 국내 대학에서 확산되고 있는 학습공동체 활동을 팀 창의성과팀 효과성 측면에서 살펴보고자 수행되었다. 이론적 고찰을 통해 팀 학습과정에서 팀 창의성과 팀 효과성에 중요한 선행요인으로 팀 성취목표지향성과 심리적 안전을 선정하고 이들 변인 간 관계를 분석하였다. 수도권 소재 A대학에서 2016 2학기와 2017 1학기 학습공동체 활동에 참여한 학생들에게 각자 소속팀의 창의성, 효과성, 성취목표지향성 및 심리적 안전을 평정하게 하였으며, 총 331명의 자료를 101개 팀 수준 자료로 변환하고 다중회귀분석을 실시하였다. 분석결과, 팀 창의성에 대해서는 팀 숙달목표와 팀의 심리적 안전이 유의한 선행요인으로 나타났다. 반면 팀 효과성에 대해서는 팀 숙달목표, 팀 수행접근목표, 팀의 심리적 안전이 유의한 선행요인으로 나타나 팀 창의성과 팀 효과성에 영향을 미치는 선행요인 간에 차이를 보였다. 이 결과를 토대로 대학의 학습공동체에서 팀 창의성 향상을 위해서 숙달목표와 심리적 안전의 중요성을 논의하였으며, 대학에서 학습공동체의 양적 확산보다 팀 창의성 향상에 초점을 둔 질적 향상으로의 전환을 고려하기 위한 시사점을 제시하였다.

영문 초록

Creativity is one of the goals to be pursued in collaborative learning. Learning communities have been implemented in many universities in Korea, and this study aimed to investigate the outcomes of the learning community in terms of team creativity and team effectiveness. Questionnaires on creativity, effectiveness, goal orientation and psychological safety of their own team were administered to 331 students who participated in learning community activities of 101 teams at an university in fall semester of 2016 and spring semester of 2017. A hierarchical multiple regression analysis of team goal orientation variables and team psychological safety to team creativity indicated team mastery goal and team psychological safety as the significant predictors. And the same regression to team effectiveness showed team mastery goal, team achievement approach goal, and team psychological safety as significant predictors. Based on these results, implications for improving team creativity and team effectiveness of the learning community at colleges and universities were provided. In addition, the findings suggest that the university should consider the transition from the quantitative expansion of learning communities to the qualitative improvement by focusing on team creativity.
