유치원교사의 정서노동 분석

국문 초록

본 연구에서는 교육의 맥락에서 유치원교사가 하는 정서노동의 중요성과 관심의 필요성에 기반하여 정서노동 유형과 정서노동을 하는 대상에 따라 유치원교사의 정서노동을 면밀히 살펴보고자 한다. 따라서 본 연구는 유치원교사 정서노동의 전반적 양상과 개인적, 기관적 변인에 따른 차이를 알아보는 데 목적이 있다. 연구대상은 수도권 소재 유치원의 현직교사 398명이었으며, 연구도구로는 한산섬, 이승연, 이영선(2022)의 유치원교사용 정서노동 척도를 사용하였다. 수집한 자료분석을 위해 빈도 및 백분율, 평균 및 표준편차를 산출하고 독립표본 검정과 일원배치분산분석을 실시하였으며, 유의한 차이가 있을 경우 사후검증(Duncan)을 실시하였다. 연구결과, 첫째, 유치원교사의 정서노동은 표면행위와 내면행위 모두 평균 이상의 정도로 나타났으며, 정서노동을 하는 대상 중에서는 학부모에 대한 정서노동이 가장 높았다. 둘째, 교사의 개인적 변인인 연령, 경력, 학력에 따라, 기관적 변인인 유아 수, 근무시간, 급여에 따라 유치원교사의 정서노동에 유의한 차이가 나타났다. 즉, 유치원교사의 변인에 따라 일부 유형 및 대상에서 차이가 나타나 개별적 접근에 기초한 판별과 지원이 필요하다고 볼 수 있다. 본 연구에서의 이와 같은 결과는 유치원교사가 하는 정서노동에 관심을 가지고, 이를 지원하기 위한 실질적인 방안을 모색할 필요가 있음을 시사한다.

영문 초록

This study aims to closely examine kindergarten teachers’ emotional labor according to the types and subjects of emotional labor, based on the importance of and need for attention to kindergarten teachers’ emotional labor in the context of education. Therefore, the purpose of this study is to find out the overall aspect of kindergarten teachers’ emotional labor and whether there are differences in the teachers’ emotional labor according to their personal and institutional variables. The subjects of this study were 398 kindergarten teachers in the Metropolitan area. The “emotional labor scale for kindergarten teachers” developed by Han, Lee, and Lee (2022) was used to measure kindergarten teachers’ emotional labor. For data analysis, frequency, percentage, mean, and standard deviation were calculated. In addition, independent-samples -tests and one-way analyses of variance (ANOVAs) were conducted. If a significant difference existed, a posterior Duncan test was conducted. The results of the study were as follows. First, the mean scores of kindergarten teachers’ emotional labor in both surface acting and deep acting were above average, and the emotional labor for parents was the highest compared to administrators, teachers, and children. Second, there were significant differences in kindergarten teachers’ emotional labor depending on age, career, and educational background as personal variables and the number of children, working hours, and monthly pay as institutional variables. In other words, some types and subjects differ depending on kindergarten teachers’ variables. Therefore, discrimination and support based on individual approaches are deemed necessary. These results indicate a necessity of paying attention to kindergarten teachers’ emotional labor and finding out practical ways to support them.
