국문 초록

경찰공무원 개개인의 조직몰입과 직무만족은 경찰조직의 성과를 예측하는 가장 중요한요인이다. 본 연구는 조직성과 증진을 위한 효율적인 여성 인력활용을 위한 일환으로 여성경찰공무원들의 조직몰입과 직무만족에 영향요인을 분석하고자 하였다. 여성경찰공무원들의 조직몰입과 직무만족을 예측하는 변수로는 남성보다 여성에게 더 큰 영향력을 가지는조직의 역량개발 노력, 조직문화 및 관습, 일-가정 양립갈등, 성역할 수용도가 설정되었다. 연구결과, 조직의 역량개발 노력, 일-가정 양립갈등, 성역할 수용도는 직무만족에 유의한부(-)적 영향을 미쳤으며 조직몰입에는 조직의 역량개발 노력과 성역할 수용도만이 유의한부(-)적 영향력을 가졌다. 즉, 여성 경찰공무원들의 조직몰입과 직무만족을 향상시키기 위해서는 여성들의 역량 개발과 일-가정 양립을 위한 조직지원이 필요하며, 여성들이 수용하고 있는 전통적 성역할을 완화시키기 위한 교육과 조직문화 개선이 요구될 것이다. 따라서여성경찰공무원들의 직무능력 향상을 위한 특화프로그램을 개발하고, 경찰조직에 고착화된 성역할을 개선하기 위한 교육과 조직분위기 형성이 필요하다. 마지막으로 경찰공무원의일-가정 양립을 위한 가족 친화 시스템을 지원한다면, 여성경찰공무원들의 조직몰입과 직무만족을 향상시킬 수 있을 것이다. 이는 효율적인 여성 인력활용을 넘어 경찰조직의 성과증진에도 기여할 수 있을 것이라 기대한다.

영문 초록

The organizational commitment and job satisfaction of individual police officers are the most important factors in predicting the performance of the police organization. This study tried to analyze the factors influencing the organizational commitment and job satisfaction of female police officers as part of the efficient use of female manpower to improve organizational performance. As variables predicting organizational commitment and job satisfaction of female police officers, the organization's competency development effort, organizational culture and customs, work-family balance conflict, and gender role acceptance, which have a greater influence on women than men, were set. As a result of the study, the organization's capacity development efforts, work-family balance conflict, and gender role acceptance had a significant negative (-) effect on job satisfaction. It had a negative (-) influence. In other words, in order to improve the organizational commitment and job satisfaction of female police officers, organizational support for women's competency development and work-family balance is required. will be required Therefore, it is necessary to develop a specialized program to improve the job competency of female police officers, and to develop education and organizational atmosphere to improve the gender roles fixed in the police organization. Lastly, if a family-friendly system for work-family balance of police officers is supported, it will be possible to improve the organizational commitment and job satisfaction of female police officers. It is expected that this will contribute to improving the performance of the police organization beyond the efficient use of female manpower.
