초보 상담자의 어려움과 자아탄력성이 소진에 미치는 영향

국문 초록

본 연구는 초보 상담자가 상담에서 경험하는 어려움과 자아탄력성, 소진간의 관계를 살펴봄으로써, 초보 상담자의 상담경험을 이해하고 이들의 자질과 자기관리에 관한 함의를 얻고자 하는 목적으로 이루어졌다. 이를 위하여 수도권 내 위치한 대학 부설 학생상담센터, 청소년 상담 지원 센터, 사설 상담 센터, 건강가정지원센터 등의 기관에서 근무하는 경력 3년 이하의 초보 상담자 122명을 대상으로 설문을 실시하였다. 분석방법은 SPSS 18.0 프로그램을 사용하여 초보 상담사가 상담에서 경험하는 어려움이 소진에 미치는 영항과 초보 상담사의 어려움과 소진간의 관계에서 자아탄력성의 조절역할을 보고자 상관분석, 다중회귀분석, 위계적 회귀분석을 실시하였다. 연구 결과 첫째, 초보 상담자가 상담에서 경험하는 어려움은 소진과 유의미한 정적 상관을 나타냈고 자아탄력성과는 유의미한 부적 상관을 나타냈다. 또한 소진과 자아탄력성은 유의미한 부적상관을 나타냈다. 둘째, 초보 상담자가 상담에서 경험하는 어려움 중 사례개념화 및 개입과 상담에 대한 부정적 내적반응에서 평균적으로 높은 정도를 나타냈으며, 소진에 유의미하게 영향을 미치는 것으로 확인됐다. 셋째, 자아탄력성은 소진에 부적으로 영향을 미치는 요인이며 특히 하위요인 중 자신감과 대인관계 효율성은 소진에 유의미한 영향을 미치는 것으로 나타났다. 넷째, 초보 상담자가 상담에서 경험하는 어려움과 소진간의 관계에서 자아탄력성의 조절효과는 없는 것으로 나타났다. 이상의 연구 결과들을 바탕으로 연구의 의의, 한계점 및 추후 연구를 위한 논의와 시사점을 제시하였다.

영문 초록

This study aimed to understand novice counselors’ counseling experiences, their self-care skills, and their clinical quality by examining the relationship among novice counselors’ clinical challenges, self-resilience, and burnout. For this study, a questionnaire was completed by 122 counselors with less than three years of clinical experiences at counseling centers in universities, private counseling centers, public counseling centers, counseling and welfare centers for youth, and other centers located in the Seoul metropolitan area. The data was analyzed through correlation analysis, multiple regression analysis, T-test, and mediation effects analysis according to the research questions. A summary of the research results is as follows. First, the difficulties which novice counselors experience have a positive correlation with burnout and a negative correlation with self-resilience. Second, among the difficulties experienced by novice counselors in counseling, case conceptualization and intervention and negative internal reactions to counseling showed, on average, a high degree, and was found to have a significant effect on burnout. Third, self-resilience had a negative effect on burnout: Among the subscales, confidence and interpersonal relationship efficiency were found to have a significant effect on burnout. Fourth, there was no moderation effect of self-resilience between the challenges novice counselor experience and burnout. This study can be used in the future to understand how clinical qualities, self-care, and resilience of novice counselors may influence the effectiveness of counseling.
