국문 초록

본 연구의 목적은 첫째, 청소년쉼터 종사자들의 경험하는 클라이언트 폭력, 스트레스, 소진 간의 구조적 관계를 파악하고 둘째, 클라이언트 폭력과 소진 간의 관계에서 스트레스의 매개효과를 규명하고 셋째, 청소년쉼터 유형(일시, 단기, 중장기)에 따라 연구모형의 각 경로별 차이를 규명한다. 넷째, 실증연구 분석결과를 토대로 청소년쉼터를 운영하는 정부기관 및 관리자에게 클라이언트 폭력으로부터 종사자의 안전과 인권을 옹호 할 수 있는 효과적인 대책을 모색하도록 시사점을 제공하는데 본 연구의 목적을 두었다. 본 연구는 전국 134개 청소년쉼터에 근무하는 325명 종사자 대상의 설문지를 분석에 활용하였으며, SPSS 및 AMOS 통계분석 프로그램을 이용하여 분석하였다. 구체적인 분석결과는 다음과 같다. 첫째, 청소년쉼터 종사자가 경험한 클라이언트 폭력은 스트레스와 성취감 저하에 통계적으로 의미 있는 영향을 미치는 것으로 밝혀졌다. 둘째, 청소년쉼터 종사자의 스트레스는 감정적 고갈, 성취감저하, 비인격화에 통계적 유의수준에서 의미 있는 영향을 미치는 것으로 나타났다. 셋째, 클라이언트 폭력과 소진 하위요인들 간의 관계에서 스트레스는 매개효과가 있는 것으로 밝혀졌다. 넷째, 청소년쉼터 유형에 따라 연구모델에서 제안한 각 경로별 다집단분석을 실시한 결과 몇몇 경로에서 유형별 차이가 발견되었다.

영문 초록

This study focuses on (i) identifying the structural relationship between the client violence, stress, and burnout experienced by youth shelter workers, (ii) identifying the mediating effect of stress in the relationship between client violence and burnout, (iii) identifying the differences by each pathway in the research model depending on the types of youth shelters (temporary, short-term, mid- to long-term), and (iv) providing implications based on the empirical research to government agencies and managers operating youth shelters to find effective measures for workers’ safety and human rights from client violence. In this study, questionnaires conducted with 325 workers working in 134 youth shelters were analyzed using the SPSS and AMOS statistical analysis programs. The analysis results show that the client violence experiences of youth shelter workers significantly affect their stress level and sense of achievement. It was also found statistically that the higher stress level causes emotional exhaustion, decrease in their sense of achievement, and depersonalization. Furthermore, the analysis revealed that stress had a mediating effect on the relationship between client violence and burnout sub-factors. Based on multi-group analysis, a pathway suggested by research models showed differences according to the types of youth shelters.
