국문 초록

본 연구는 유치원 교사가 인식하는 조직공정성과 심리적 임파워먼트 간의 관계에서 협동적 조직문화의 매개효과를 알아보는데 목적이 있다. 이를 위해 경기도에 위치한 사립 유치원에 근무하는 교사 239명을 대상으로 자료를 수집하였으며 자료 분석은 SEM 분석을 사용하였다. 연구 결과, 첫째, 조직공정성과 협동적 조직문화, 그리고 심리적 임파워먼트 간에 정적으로 유의한 관련성이 나타났다. 둘째, 협동적 조직문화는 조직공정성과 심리적 임파워먼트 간에 완전매개역할을 하는 것으로 나타났다. 본 연구결과는 심리적 임파워먼트를 증진시킴에 있어 협동적 조직문화의 중요성을 입증하였다는데 의의가 있다. 이를 토대로 본 연구의 의의와 한계점, 그리고 후속연구에 대한 제언을 논의하였다.

영문 초록

The purpose of this study was to examine the effects of organizational justices on psychological empowerment, with a focus on mediating effect of collaborative culture. A mediation model was suggested on the basis of theoretical linkage from prior relevant studies. Two hundred thirty nine kindergarten teachers participated in the study. The collected survey data was analyzed with structural equation modeling (SEM). The results are as follows. First there were positively significant correlations among organizational justice, collaborative culture, and psychological empowerment. Second the mediation effect of collaborative culture in relation to organizational justice and psychological empowerment was verified. Organizational justice did not directly affect psychological empowerment. The results of this study present an important contribution to the field of kindergarten in that the effect of collaborative culture on psychological empowerment. In addition, the implications and limitations of the study, and suggestions for further study were discussed.
