군 특성화고 졸업생의 직무만족에 미치는 영향요인에 관한 연구

국문 초록

본 연구의 목적은 군 특성화고 졸업생의 직무만족에 영향을 미치는 요인들을 탐색하고, 질 높은 부사관 인력을 안정적으로 획득하고 유지할 수 있도록 개선방안을 모색하는데 있다. 조사를 위해 군 특성화고 졸업 후 재직 중인 군인을 대상으로 설문조사를 실시하였으며, 343명의 응답 자료를 분석에 활용하였다. 분석 방법으로는 신뢰도 분석, 빈도 분석, 기술 통계, 상관관계분석, 다중회귀분석 방법을 사용하였다. 본 연구의 주요 결과는 다음과 같다. 첫째, 직무만족 영향요인 평균은 내재적 요인이 외재적 요인보다 높은 것으로 나타났으며, 군별로는 공군, 해군, 육군 순으로 높게 나타났다. 둘째, 내재적・외재적 요인이 직무만족에 미치는 영향을 분석한 결과, 내재적 요인은 직무몰입, 피드백, 과업정체성, 직무독립성 변수가 직무만족에 긍정적인 영향을 미치는 것으로 나타났다. 외재적 요인은 사회적 지위, 안전한 근무여건, 고용안정성, 조직분위기 변수가 직무만족에 긍정적인 영향을 미치는 것으로 나타났다. 연구 결과를 토대로 군 특성화고를 통한 부사관 인력의 안정적 획득과 유지 방안을 제시하였다.

영문 초록

The purpose of this study was to identify factors affecting job satisfaction and to obtain and maintain high-quality sergeant personnel stably in order to investigate the causes and solutions of early global phenomenon and low long-term service rate among military high school graduates. The aim of this study was to propose a policy development plan for the military specialization high school system. The subject of the study was a survey conducted through field visits and mobile surveys of specialized soldiers and professional sergeants from the military specialty high schools serving in each unit. The result of this study was as follows. First, the average of the factors influencing job satisfaction was found to be higher than the external factors. Second, as a result of analyzing the effects of intrinsic and extrinsic factors on job satisfaction, it was found that intrinsic factors have positive effects on job satisfaction, such as job commitment, feedback, task identity, and job independence. As for the external factors, variables such as social status, safe working conditions, employment stability, and organizational atmosphere have positive effects on job satisfaction. Based on the results of the study, it was presented a method of stable acquisition and maintenance of the sergeant officer.
