국공립전환어린이집 조직문화와 조직효과성간의 관계에서 역할수행의 매개효과

국문 초록

본 연구는 국공립전환어린이집의 조직문화가 보육교사의 역할수행을 매개로 조직효과성을 높이기 위한 목적이다. 연구방법은 양적인 연구방법으로 서울시 국공립전환어린이집의 보육교사 255명을 대상으로 설문하여 SPSS 20.0을 사용하여 통계처리 및 분석하였다. 그 결과, 첫째, 조직문화의 구성요인인 집단문화, 발전문화, 위계문화와 역할수행의 구성요인인 학습제공자 역할, 협력자 역할과 조직효과성의 구성요인인 적응성, 헌신성간의 상관계에서는 모두가 정적인 상관관계로 나타났다. 둘째, 조직문화의 구성요인인 집단문화와 발전문화, 위계문화는 역할수행의 구성요인인 학습제공자 역할과 협력자 역할을 매개로 조직효과성의 구성요인인 적응성에 부분매개하는 것으로 나타났다. 셋째, 조직문화의 구성요인인 집단문화가 역할수행의 구성요인인 학습제공자 역할과, 협력자 역할을 매개로 조직효과성의 구성요인인 헌신성에는 부분매개하는 것으로 나타났고 조직문화의 구성요인인 발전문화, 위계문화는 역할수행의 구성요인인 학습제공자 역할과 협력자 역할을 매개로 조직효과성의 구성요인인 헌신성에는 완전매개 하는 것으로 나타났다. 따라서 국공립전환어린이집의 보육교사 대상으로 조직문화와 조직효과성 간의 관계에서 보육교사의 외적인 요인 외에 내적인 부분을 강화할 수 있는 요인 즉, 교사효능감, 자아정체감, 자아존중감, 자기효능감, 자기이미지 등을 활용한 후속연구가 필요하다.

영문 초록

The purpose of this study is to enhance the organizational effectiveness of the national and public conversion children s homes by using the role of child care teachers as medium. As a quantitative research method, 255 child care teachers at a public and public conversion children s home in Seoul were surveyed and analyzed using SPSS 20.0. As a result, the relationship between group culture and role performance, which is a component of organizational culture, the relationship between development culture and role performance, which is a component of organizational culture, the relationship between hierarchical culture and role performance, which is a component of organizational culture, the relationship between organizational effectiveness, and the relationship between rational culture and role performance, which is a component of organizational culture, was static relationship. Second, group culture and development culture, which are components of organizational culture, had a static effect on organizational effectiveness, and role practice was found to be partial in the influence of group culture and development culture on organizational effectiveness. And role-taking was found to be fully mediating from the effect of hierarchical and rational cultures on organizational effectiveness. Therefore, education programs and job environment are required to enable child care teachers to voluntarily recognize the role of child care teachers rather than mention the role-playing of the organization culture for child care teachers.
