국문 초록

본 연구는 지역아동센터에 종사하는 사회복지사의 감정노동이 공감을 매개로 직무성과에 어떠한 영향을 미치는지를 살펴봄으로써 지역아동센터 내의 직무성과를 높일 수 있는 기초자료로 활용하는 데 그 목적이 있다. 연구방법은 양적인 연구방법으로 인천시 지역아동센터 사회복지사 164명을 대상으로 임의표집하였고, 설문지를 활용하여 분석하였다. 분석 결과는 첫째, 감정노동과 공감간의 상관관계, 감정노동과 역할 내 성과간의 상관관계, 감정노동과 역할 외 성과간의 상관관계, 공감과 역할 내 성과간의 상관관계, 공감과 역할 외 성과간의 상관관계 모두 정적인 상관관계가 있었다. 둘째, 감정노동과 직무성과 중 역할 내 성과간의 관계에서 공감이 완전 매개하였고, 감정노동과 직무성과 중 역할 외 성과간의 관계에서 공감은 부분 매개하는 것으로 조사되었다. 결론은 사회복지사의 직무성과를 높이기 위한 대안으로 감정노동영역을 다룰 때는 공감을 강조하는 교육과 프로그램이 요구되어진다.

영문 초록

The purpose of this study is to examine the effects of emotional labor of social workers in local children s centers on job performance through empathy, and to use it as basic data to increase job performance in local children s centers. The research method was quantitatively selected from 164 social workers at the Children s Center in Incheon and analyzed using questionnaires. The results of the analysis were as follows: First, there was a positive correlation between emotional labor and empathy, between emotional labor and performance in the role, between emotional labor and performance outside the role, between empathy and performance in the role, and between empathy and performance outside the role. Second, empathy fully mediated the relationship between emotional labor and job performance in the relationship between performance in the role, and empathy partially mediated the relationship between emotional labor and job performance in the relationship between performance outside the role. The conclusion is that education and programs emphasizing empathy are required when dealing with emotional labor as an alternative to increase job performance of social workers.
