전문대학 교수의 교수헌신에 대한 개인 및 조직효과 분석

국문 초록

이 연구의 목적은 전문대학 교수의 교수헌신에 대한 개인효과 및 조직효과를 구명하는데 있었다. 연구의 모집단은 146개 전문대학에 재직 중인 12,305명의 전임교수이며, 표집은 다층자료분석에서 요구되는 최소 조직수준 집단 수(30개 이상)와 개인수준 교수 수(전문대학별 5명 이상)를 고려하여 무선표집된 38개 전문대학 760명의 교수였다. 측정도구는 질문지와 전문대학 공시정보의 대학경쟁력 지표(교육과학기술부, 한국교육개발원, 2009)를 사용하였다. 자료분석은 개인과 조직의 2개의 서로 다른 수준인 다층자료구조 분석에 적합한 다층자료분석(Multi-level data analysis)방법을 활용하였다. 연구결과는 다음과 같다. 첫째, 전문대학 교수의 교수헌신에 대한 개인수준 변인의 효과는 약 90%, 조직수준 변인의 효과는 약 10% 정도였다. 둘째, 전문대학의 개인수준 변인 중 연령, 교수 기대, 학생수업 참여는 교수헌신에 정적인 영향을 미치지만, 성별, 학력, 직위, 경력, 학생수준은 유의미한 영향을 미치지 않는다. 셋째, 전문대학의 조직수준 변인인 수업환경, 조직풍토, 소재지, 교육 경쟁력은 교수헌신에 정적인 영향을 미친다. 또한 연구결과를 토대로 교수헌신에 영향을 미치는 개인 및 조직수준 변인에 대한 추가적인 탐색, 전문대학 교육의 질 제고를 위해서 소속 교수의 헌신수준을 높이기 위한 노력 필요를 제언하였다.

영문 초록

The purpose of this study was to analyze the individual and organizational effects on professor s commitment in junior college. The population for this study was 12,305 full-time professors in 146 junior colleges. Using random sampling method considering organizational level(more than 30) and individual level(more than 5 member within group), 760 professors of 38 junior colleges were sampled for the study. A survey questionnaire and the source material data of junior college s public notice information were conducted to measure the variables of this study. These data were analyzed by multi-level data analysis. The conclusions from this study were as follows. First, about 90% of total variance in professor commitment level was individual effects, and about 10% of total variance in that was organizational effects. Second, the effects of professor s age, expectation, and students participation of class about professor commitment were significant. Third, the effects of junior college s class environment, organizational climate, location, educational competitiveness about professor commitment were significant. Based on conclusions, several recommendations were made for the future research. First, it is required to explore other individual and organizational level variables. Second, it is required to support professors by junior college.
