직장어린이집 보육교사의 교수효능감과 심리적 소진이 직무만족에 미치는 영향

국문 초록

본 연구는 직장어린이집 보육교사의 교수효능감과 심리적 소진이 직무만족에 미치는 영향에 대한 결과를 기초로 직장어린이집 보육교사의 교수효능감을 높이고 심리적 소진을 낮춰 직무만족을 높일 수 있는 실제적 자료를 제공하는 것에 목적을 두었다. 본 연구는 서울, 경기 지역에 위치한 직장어린이집에서 근무하는 보육교사를 대상으로 2018년 9월 1일부터 2018년 9월 15일까지 15일에 걸쳐 설문조사를 실시하였다. 수집된 자료는 SPSS 22.0 프로그램을 사용하여 신뢰도 분석, 기술 통계, 다중회귀분석을 실시하였다. 연구 결과는 다음과 같다. 직장어린이집 보육교사의 교수효능감과 심리적 소진이 동료관계 만족에 미치는 영향에서는 심리적 소진 요인 중 비인간화와 성취감 저하 요인만이 부적 영향을 주었다. 원장과의 관계 만족에서는 심리적 소진 요인 중 정서적 고갈 요인만이 부적 영향을 주었다. 보상 관계, 행정적 지원, 근무환경, 전문성 인식에 미치는 영향에서는 교수효능감의 하위요인인 일반적 교수효능감이 정적 영향을 주었고, 심리적 소진의 요인 중에서는 정서적 고갈과 성취감 저하 요인이 부적 영향을 미쳤다. 본 연구결과를 통해 직장어린이집 보육교사를 위한 추가인력 및 휴게시간을 제공하고, 과도한 서류, 행사를 간소화하여 보육교사의 심리적 소진을 줄이고 보육교사가 전문성 신장과 발전 할 수 있는 기회를 높이고, 직무에 대한 열의가 생길 수 있도록 시간적 여유가 무엇보다 필요함을 시사한다.

영문 초록

The purpose of this study is to investigate the effect of teacher efficacy and psychological exhaustion on job satisfaction of teachers who are working in employer-supported daycare center. For this study, a questionnaire survey was conducted from September 1, 2018 to September 15, 2018, for daycare teachers working in employer-supported daycare center in Seoul and Gyeonggi - do. Kim Myungran(2016) s teacher efficacy questionnaire, Oh Sungyun(2011) s psychological exhaustion questionnaire, and Kim Myungsoo(2011) s Teacher job Satisfaction Questionnaire(TJSQ) are used. Reliability analysis, descriptive statistics, and multiple regression analysis were performed using the SPSS 22.0 program for data analysis. The results of the study are as follows. As a result of examining the effect of teacher s efficacy and psychological exhaustion on the satisfaction of colleague relationship, only the dehumanization and decrease in achievement among the psychological exhaustion factors were found to have negative effects on colleague relationship satisfaction. Regarding satisfaction in relationship with the director, only emotional depletion among psychological exhaustion factors was found to have negative effects. Among the sub - factors of teaching efficacy, general teaching efficacy had a statistically significant effect on reward relationship, administrative support, working environment, and professionalism recognition. Among the sub - factors of psychological exhaustion, emotional exhaustion and decrease of sense of accomplishment had negative effects. It is expected that the results of this study will contribute to find concrete ways to increase job satisfaction by raising teaching efficacy and lowering psychological exhaustion of teachers and to provide the practical data needed to construct the working environment for the teacher s role and to perform effective childcare.
