중등학교에서의 조직학습이 조직효과성에 미치는 영향에 대한 위계적선형분석

국문 초록

이 연구에서는 중등학교에서의 학습조직요인 및 조직학습 수준이 조직효과성 요인인 교사의 직 무만족도와 직무성과에 미치는 영향을 위계적선형모형 분석방법을 적용하여 분석하였다. 70개 중? 고등학교 867명 교사의 질문지 조사 응답을 분석한 결과, 교사의 직무만족도에는 학교의 배경적 특 성을 통제한 후에도 학습조직요인인 ‘팀워크와 협동’, ‘지식의 전이능력’, ‘실험정신을 촉발하는 문 화’, ‘목적과 비전의 명료화와 공감대 형성’, ‘지도력의 공유와 교사의 참여’ 모두와 생성학습 수준 이 통계적으로 유의미한 정적 영향을 미치고 있었으며, 교사의 직무성과에는 ‘목적과 비전의 명료 화와 공감대 형성’이 유의미한 정적 영향을 미치는 것으로 나타났다. 학교의 배경적 특성뿐 아니라 교사의 배경적 특성까지 통제했을 때 직무만족도에는 ‘팀워크와 협동’ 및 ‘실험정신을 촉발하는 문 화’가, 직무성과에는 ‘목적과 비전의 명료화와 공감대 형성’이 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 학교 및 교사의 배경적 특성 중에서는 학교급, 지역사회와의 관계, 교사의 직위 (직무만족도와 직무성과), 학교소재지, 교사의 교직경력(직무성과)이 유의미한 영향을 미치고 있었 다. 즉, 고등학교보다 중학교에서, 지역사회의 시설 및 인적 자원을 적극적으로 활용할수록, 평교사 보다 부장교사가 직무만족도와 직무성과가 높은 것으로 나타났으며, 읍?면 지역보다 대도시에서, 교직경력이 많을수록 직무성과가 높은 것으로 나타났다.

영문 초록

The purpose of this study was to examine how the factors of learning organization and the level of organizational learning affected organizational effectiveness indicated by job satisfaction and job performance of teachers in secondary schools. In Seoul and Gyeonggi province, 867 teacher in 70 middle school and high school were surveyed. For the analysis of the survey data, a hierarchical linear model was applied. All the factors of learning organization, including teamwork, cooperation, knowledge transfer, innovative culture, object/vision clarifying, sympathy building, shared leadership and teacher participation, had a statistically significant positive effect on the job satisfaction of the teachers even after the background characteristics of the schools were under control. Object/vision clarifying and sympathy building had a significant positive impact on teachers' job performance. When not only the background characteristics of the schools but also of the teachers were under control, their job satisfaction was affected statistically significantly by teamwork, cooperation and innovative culture. And job performance was affected statistically significantly by object, vision clarifying and sympathy building. Among the background characteristics of the schools and teachers, organizational effectiveness was significantly affected by school grade, relations with local community, position of the teachers(job satisfaction and job performance), school location, and teaching experience (job performance). In other words, job satisfaction and job performance were higher for middle schools than high schools, for schools that utilized more of local facilities and human resources, and for teachers in higher positions. Job performance was higher for schools in large urban communities than those in rural regions, and it increased along with one's teaching experiences.
