국문 초록

2018년의 ISO 45001과 2021년의 중대재해처벌법 제정 등의 노력들이 있었음에도 불구하고 안전사고와 상해사고는 여전히 많이 발생하고 있는 실정이다. 이에 본 연구에서는 기업의 안전 프로세스, 특히 기업 내부 상황과 외부 환경이 구성원들의 안전행동에 어떠한 영향을 미치는지를 알아본 연구이다. 먼저, 안전리더십은 구성원들의 안전행동에 정(+)적인 영향을 미칠 것으로 예측 하였다. 또한, 안전리더십과 안전행동 간의 관계를 기업의 내부 상황인 안전문화와 외부 환경인 안전에 대한 제도적 압력 인식이 조절할 것으로 예측하였다. 이러한 관계를 파악하기 위해 본 연 구에서는 다수준 분석이 이루어졌다. 안전리더십과 안전행동은 개인수준에 초점을 맞춘 반면, 안 전문화와 안전에 대한 제도적 압력 인식은 기업수준에 초점을 맞추었다. 이러한 가설들을 분석하 기 위해 119개 기업과 119명의 최고경영층, 639명의 구성원이 설문에 참여하였다. 분석결과, 안 전리더십은 안전행동의 정(+)적으로 유의미한 영향을 미치는 것으로 나타났다. 안전문화의 경우 에는 안전리더십과 안전행동 간의 관계를 조절하지는 못했지만 안전행동에 직접적으로 영향을 미치는 것으로 나타났다. 반면, 안전에 대한 제도적 압력은 안전리더십과 안전행동 간의 관계를 강화하는 것으로 나타났다. 이러한 결과를 토대로 이론적 및 실무적 함의점들을 논의하였다.

영문 초록

This study examined how internal organizational factors and external environmental pressures influenced safety behaviors. First, it was hypothesized that safety leadership would had a positive influence on employees' safety behaviors. Additionally, it was predicted that the relationship between safety leadership and safety behavior would be moderated by safety culture, an internal organizational factor, and the recognition of institutional pressure regarding safety, an external environmental factor. To explore these relationships, a cross-level analysis was conducted. While safety leadership and safety behavior were analyzed at the individual level, safety culture and the recognition of institutional pressure were analyzed at the organizational level. A total of 119 companies, 119 top executives, and 639 employees participated in the survey. The analysis revealed that safety leadership had a significantly positive influece on safety behavior. While safety culture did not moderate the relationship between safety leadership and safety behavior, it was found to directly influence safety behavior. On the other hand, institutional pressure regarding safety was found to strengthen the relationship between safety leadership and safety behavior. Based on these findings, theoretical and practical implications were discussed.
