국문 초록

카리스마적 리더십, 변혁적 리더십과 같이 보편적이고 일반적인 기대를 넘어서는 리더십 이 론의 등장 이후 이론들에 대한 다양한 의문과 비판이 제기되었다. 그러한 의문과 비판들에 대한 대안으로 C(Charismatic), I(Ideological), P(Pragmatic) 리더십 모델을 제시하고자 한다. CIP 리더 십 모델은 계량역사학적(Historiometric) 방법을 활용하여 역사적 리더들의 전기 등을 분석해 그 들의 리더십을 연구하는 틀로, 리더십이 어떤 유형으로 분류되는지 그리고 리더들의 탁월한 성과 는 어떻게 달성될 수 있었는지 프로세스 관점에서 규명할 수 있다는 점에서 가치가 매우 크다. 하지만 그 가치에 비해 실증연구는 제한적이다. 특히, CIP 리더십 모델에서 리더십 행동과 성과 의 관계를 규명하는데 있어서 조절변수의 영향이 중요한데, 이를 다룬 연구는 더욱 찾아보기 힘 들다. 이에 따라 본 연구의 목적은 다음과 같다. 첫째, CIP 리더십 모델의 범용성 확장을 위해 군의 저명한 위인들의 CIP 리더십을 검증하고자 한다. 둘째, CIP 리더십 모델에서 제시하는 포괄 적인 틀 전체를 활용하여 리더십을 분석하고, 조절변수인 리더의 권력지향성에 따라 리더십 결과 가 조절되는지 규명하고자 한다. 이를 위해 우리나라와 세계적으로 뛰어난 군 리더로 평가받는 김영옥 대령과 채명신 장군의 생애를 분석하여 56개의 사례를 CIP 리더십 모델의 각 변수들에 맞게끔 계량화 평가하였다. 김영옥 대령과 채명신 장군의 CIP 리더십 모델 분석결과, 김영옥 대 령은 공익지향적 이념형 리더로 확인되었으며, 채명신 장군은 공익지향적 혼합형(카리스마적+실 용적) 리더의 유형으로 확인되면서, 그들의 권력지향성은 두 리더들이 긴 전쟁 기간에 각자 속한 조직에서 성공적인 성과를 보일 수 있었던 핵심적인 리더의 특성이라고 할 수 있다. 본 연구는 김영옥 대령과 채명신 장군의 삶에서 드러난 사례들을 통해 CIP 리더십 모델의 전체 틀을 검증하 였으며, 그들의 탁월한 성과가 리더의 권력지향성에 따라 조절될 수 있음을 확인함으로써 연구대상과 범위 등 관련 이론을 확장하는데 기여하고 있다. 또한, 군의 역사적 리더들은 전쟁과 같이 국가적 위기 상황에서 어떻게 문제를 해결해나가고, 영향력 등을 발휘하였는지 제시하고, 조직 내 상위 리더들과 중간관리자들에게 실무적 차원의 함의를 제공하고 있다. 끝으로는 본 연구의 한계와 향후 연구 방향에 대해 논의하였다.

영문 초록

Following the emergence of universal leadership theories that go beyond general expectations, such as charismatic leadership and transformational leadership, there have been various questions and criticisms. As an alternative to address these issues, the Charismatic, Ideological, and Pragmatic (CIP) leadership model has emerged. The CIP leadership model has used historiometric methods to analyze historical leaders' biographies and study their leadership. This model holds great value in terms of identifying how leadership is categorized and how leaders achieve outstanding performance from a process perspective. However, it is difficult to find such studies in military contexts. In particular, when exploring the relationship between leadership behavior and outcomes in the CIP leadership model, the influence of moderating variables is crucial, but research on this is still limited. The purpose of this study is as follows: First, to verify the CIP leadership of prominent military figures to extend the applicability of the CIP leadership model. Second, to analyze leadership using the comprehensive framework proposed by the CIP leadership model and investigate whether leadership outcomes are moderated by the leader’s power orientation. To achieve this, the life histories of Colonel Kim Young-ok and General Chae Myung-shin, regarded as outstanding military leaders in Korea and globally, were analyzed. Fifty-six cases were quantified and evaluated according to the variables of the CIP leadership model. The results of the CIP leadership model analysis for Kim Young-ok and Chae Myung-shin revealed that Colonel Kim was identified as a socialized and ideological leader, while General Chae was categorized as a socialized and mixed leader (charismatic + pragmatic). Their power orientation was found to be a key leadership characteristic that enabled both leaders to achieve successful outcomes within their respective organizations during long periods of war. This study has contributed to expanding the relevant theories and scope of research by verifying the overall framework of the CIP leadership model through the cases presented in the lives of Kim Young-ok and Chae Myung-shin. Additionally, this study has demonstrated how historical military leaders resolve issues and exert influence in national crises, such as wars, and this has been presented as a way to provide practical implications for high-echelon leaders and middle managers within organizations. Finally, the study discusses its limitations and suggests directions for future research.
