국문 초록

본 연구는 유아교육의 질을 높이기 위해 유아교육기관 내 인적자원의 중요성을 바탕으로 원장의 변혁적 리더십이 교사의 팔로워십에 미치는 영향을 살펴보고, 해당 관계에서 원장-교사 교환관계(LMX)가 어떠한 조절 효과를 보이는지 알아보는 것을 목적으로 한다. 연구대상은 서울·경기 지역을 중심으로 유아교육기관에 근무하는 교사 313명이며, 교사들이 인식하는 원장의 변혁적 리더십, 팔로워십, 원장-교사 교환관계(LMX)를 측정하는 척도를 이용해 설문 조사를 실시하였다. 수집된 자료는 SPSS 25.0과 PROCESS macro(Model 1) 프로그램을 활용해 빈도분석, 기술통계분석, Pearson 상관분석, 조절 효과 검증을 실시하였다. 본 연구의 결과는 다음과 같다. 첫째, 원장의 변혁적 리더십, 교사의 팔로워십, 원장-교사 교환관계(LMX) 간에는 유의한 정적관계가 나타났다. 둘째, 원장의 변혁적 리더십은 교사의 팔로워십에 정적 영향을 미치는 것으로 나타났다. 셋째, 원장의 변혁적 리더십과 교사의 팔로워십 간의 영향 관계에서 원장-교사 교환관계(LMX)는 유의한 조절 효과를 보였다. 본 연구를 통해 유아교사가 팔로워십을 효과적으로 발휘하는데, 원장의 변혁적 리더십과 원장-교사교환관계(LMX)가 유의미한 영향을 미치는 변인임을 밝혔다. 이러한 결과는 교사의 팔로워십을 높이기 위해 원장이 신념을 가지고 교사에게 적절한 동기와 역할을 부여할 수 있는 변혁적 리더십 향상에 힘쓰고, 교사와의 개별적 관계의 질을 향상시키기 위해 노력해야 한다는 점을 시사한다.

영문 초록

This study aims to investigate the impact of principals' transformational leadership on teacher followership within early childhood education institutions, based on the importance of human resources in enhancing the quality of early childhood education. It also seeks to understand the moderating effect of the leader-teacher exchange relationship (LMX) within this context. The study targeted 313 teachers working in early childhood education institutions mainly in the Seoul and Gyeonggi regions, and a survey was conducted. The collected data was analyzed using SPSS 25.0 and the PROCESS macro (Model 1) program. The results of this study are as follows. First, significant positive relationships were observed between director's transformational leadership, teachers’ followership, and the leader-member exchange. Second, it was found that director's transformational leadership has a positive effect on teachers’ followership. Third, in the influence relationship between directors' transformational leadership and teachers’ followership, the leader-member exchange relationship showed a significant moderating effect. This study revealed that directors' transformational leadership and the leader-member exchange relationship significantly influence the effective exertion of followership by early childhood teachers. These results suggest that in order to enhance teachers’ followership, directors should strive to improve their transformational leadership by committing to providing teachers with appropriate motivation and roles, and work to enhance the quality of their individual relationships with teachers.
