중등교사의 감정노동과 심리적 소진 관계에서 그릿(Grit)의 매개효과

국문 초록

연구목적: 중등교사의 감정노동과 심리적 소진 관계에서 그릿이 미치는 영향력을 밝히는데 목적이 있다. 연구방법: 중등교사 255명을 대상으로 온라인 설문조사(2021년 1월 12일 ∼ 2021년2월 10일)를 실시한 뒤 SPSS 22.0을 이용하여 자료를 분석하였다. 연구결과: 첫째, 감정노동은심리적 소진에 정적인 영향을, 그릿은 심리적 소진에 부적인 영향을 미쳤다. 둘째, 감정노동에처한 중등교사들이 심리적 소진에 이르는 경로에서 그릿의 매개효과는 나타나지 않았다. 하지만 감정노동 표면행위와 심리적 소진 관계에서 그릿은 부분매개효과를 보였다. 논의 및 결론: 감정노동과 그릿은 중등교사의 심리적 소진에 유의미한 영향을 주는 변인으로 중등교사의 심리적 소진 완화를 위해 감정노동은 줄이고, 그릿은 높이기 위한 다양한 제도적·정책적 노력이요구된다.

영문 초록

Purpose: The purpose of this study is to reveal the influence of grit on the relationship between emotional labor and psychological burnout of secondary school teachers. Method: A questionnaire survey was conducted on 255 secondary school teachers, and the data were analyzed using SPSS 22.0. Results: Firstly, it was found that emotional labor had a positive effect on psychological burnout, and grit had a negative effect on psychological burnout. Secondly, the mediating effect of grit was not found on psychological burnout in the process of secondary school teachers who were suffering emotional labor leading to psychological burnout. However, grit was found to have a partial mediating effect in the relationship between emotional labor surface acting and psychological burnout. Conclusion: Emotional labor and grit are variables that have a significant effect on the psychological burnout of secondary school teachers, and various institutional and policy efforts are required to reduce emotional labor and increase grit to alleviate the psychological burnout of secondary teachers.
