제조 중소기업의 기업문화가 근로자의 조직 충성도, 직무만족, 직무스트레스에 미치는 연구

국문 초록

본 연구의 연구 목적 제조산업 중소기업의 기업문화와 근로자의 기업 충성도, 근무 만족도, 근무스트레스 수준을 확인하고, 표본의 인구통계학적 특징에 따른 집단변 차이를 분석하고자 한다. 또한, 실증 분석결과를 바탕으로, 중소 제조업이 개선되고 더욱 발전하기 위한 요인을 면밀히 파악하고 바람직한 행동 지침에 대한 기틀을 마련하여 국가·기업 차원의 시사점과 방향성을 제시한다. 연구에 사용한 표본은 한국직업능력개발원의 인적자본기업패널(Human Capital Corporate Panel)이다. 인적자본기업패널은 정부승인을 받은 대한민국의 공식 통계 자료이며, 기업이 지닌 인력의 양적·질적 수준을 파악하고, 기업 내에서 인적자원을 축적해가는 과정과 내용을 파악하기 위하여 2005년도에 조사가 처음 시작되었다. 인적자본기업패널은 동일한 기업을 2년 단위로 추적 조사하는 중장기 패널조사자료이다. 본 연구의 핵심변인들에 대한 선행연구들을 중심으로 문헌적 분석을 시행하였다. 본 연구의 핵심변인은 기업문화, 조직 충성도, 근무 만족도, 근무 스트레스, 직급 등이며, 이들에 대한 개념적 정의와 실증 분석에 대한 선행 연구를 분석하며 고찰하였고 본 연구에서 사용된 용어의 조작적 정의와 연구모형과 가설에 대한 근거를 마련하였다. 이론적 배경을 기반으로 마련된 근거를 적용하여 연구모형과 가설을 설계하고, 변수를 구체적으로 도출하고 정량화하였으며, 실증 분석을 위한 적합한 연구 방법을 설계하여 설명하였다. SPSS 22.0 프로그램을 이용하여 실증분석을 실시하였다. 구체적으로는 빈도분석, Cronbach α를 이용한 신뢰도 분석과 탐색적 요인분석, 상관관계분석, 독립검정 t-test와 일원배치분산분석(One-way ANOVA) 등이 시행되었다. 실증 분석결과를 요약하여 기술하고 제언, 연구의 의의, 한계점 및 향후연구방향 등을 제시하였다.

영문 초록

The purpose of this study is to survey the corporate culture of SMEs in the manufacturing industry, corporate loyalty, work satisfaction, and work stress level of workers, and to analyze the difference in group variation according to the demographic characteristics of the sample. The sample used in the study is the Human Capital Corporate Panel of the Korea Vocational Competency Development Institute. The Human Capital Enterprise Panel is official statistics of the Republic of Korea that have been approved by the government, and the survey was first launched in 2005 to understand the quantitative and qualitative level of the company's manpower and the process and content of accumulating human resources within the company. The Human Capital Company Panel is a mid-to long-term panel survey data that tracks and investigates the same company every two years. Literary analysis was conducted focusing on previous studies on the key variables of this study. The key variables of this study were corporate culture, organizational loyalty, work satisfaction, work stress, and position, and previous studies on conceptual definition and empirical analysis of them were analyzed and reviewed, and the basis for the operational definition, research model, and hypothesis used in this study was provided. Research models and hypotheses were designed by applying the rationale based on the theoretical background, variables were specifically derived and quantified, and suitable research methods for empirical analysis were designed and explained. An empirical analysis was conducted using the SPSS 22.0 program. Specifically, frequency analysis, reliability analysis using Cronbach α, exploratory factor analysis, correlation analysis, independent test t-test, and one-way ANOVA were performed. The results of the empirical analysis were summarized and described, and suggestions, significance of the study, limitations, and future research directions were presented.
